Abstract

Generation Z enters the workforce with values, expectations, and perspectives that differ from previous generations, making the alignment between them and the organization increasingly crucial. This study aims to explore how Generation Z employees interpret person-organization fit (POF) through their daily work experiences. Using a qualitative phenomenological approach, four participants from various industrial sectors were interviewed, and the data were analyzed using Interpretative Phenomenological Analysis (IPA). The findings reveal three main themes: value and cultural fit, fulfillment of needs by the organization, and alignment between work skills and job demands. Generation Z perceives POF when their values and work culture align with the organization, their material and non-material needs are fulfilled, and their skills match the job demands. These findings emphasize that for Generation Z employees, POF is not merely an initial fit, but a dynamic process shaped by a supportive work environment, opportunities for growth, and space to work according to their capacities. This study provides an in-depth understanding of how Generation Z interprets their fit with the organization, while offering valuable insights for companies in designing retention strategies that are more adaptive and relevant to the characteristics of this generation.
