Abstract

Well-being is widely discussed in the field of organization, caused by the uncertainty of the current  situation. Well-being brings many benefits. Well-being is also an issue among Indonesian civil servants  (ASN). Unfortunately, well-being among ASN has not been a priority for the government, since there  are no formal regulations regarding the protection of ASN's psychological well-being. In other words,  ASN still need to actively pursue their own psychological well-being. According to previous research,  factor that believed to predict employee well-being is helping behavior toward colleagues, referred to  OCB (Organizational Citizenship Behavior). However, research also shows the opposite result, that  OCB leads to a decline in well-being. Given the inconsistency in research findings, this study aims to  analyze various studies related to OCB in predicting well-being over the past six years (2020–2025).  This study uses a systematic literature review method by analyzing 14 journal articles that meet the  criteria. Based on the analysis, it was found that the depletion and enrichment-based approaches can  explain various factors influencing OCB as a predictor of well-being. Through the JD-R theoretical  framework, the factors of demand and resources that influence the emergence of well-being through  OCB can also be explained. From this analysis, policy recommendations for civil service management  were developed, focusing on enhancing well-being through strengthening enrichment-based factors and  resource aspects in the tasks performed by civil servants.
