Abstract

This study aims to evaluate the performance management system at CV. Indonesia Cahaya Cinta and analyze the influence of paternalistic culture on emplotee performance management. The research uses a qualitative approach with a case study method. Data were obtained through in-depth interviews, participatory observation, and document analysis involving eight informants consisting of leaders and emplotess. The results show that the performance managemet process in the company has not been carried out objectively and in a structured manner. Performance planning is conducted informally without documentation, monitoring is reactive, evaluations are inconsistent, and feedback is delivered informally. The paternalistic culture applied by the leadership fosters loyalty and emotional closeness, but also creates high dependence on the leader, reducing opportunities for objective performance assessment. The impact arising from this culture includes low transparency, role overlap in operational management, miscommunication btween division, and disruption of operational effectiveness within the company. This study recommendes a more objective performance management model through simple work documentation, tiered evaluations, and the implementation of a consistent rewad and consequence system without eliminating family values within the company culuter.

Abstract

Nurses are professionals who play a crucial role in hospital services, and high turnover intention can impact the quality of healthcare services. Increased workload due to changes in hospital status and suboptimal compensation are suspected to be factors influencing the emergence of job stress and turnover intention. This study used a cross-sectional quantitative approach with a survey method through a questionnaire to inpatient nurses. The data analysis technique used was Smart PLS. The variables studied included workload, compensation, job stress, and turnover intention . The results showed that workload did not have a significant effect on turnover intention directly. However, workload had a significant effect on job stress, and job stress had a positive effect on turnover intention . In addition, compensation had a negative and significant effect on turnover intention and on job stress. Mediation testing showed that job stress was able to mediate the effect of workload on turnover intention , but was unable to mediate the effect of compensation on turnover intention . The conclusion of this study is that job stress is a key variable in explaining the relationship between workload and turnover intention. Meanwhile, compensation has a direct effect on turnover intention without going through job stress. Therefore, hospital management needs to manage workload and work stress effectively and improve the compensation system to control nurse turnover intention .

Abstract

Emergency Department (ED) services face a global challenge of overcrowding, which leads to prolonged waiting times, reduced quality of care, and increased patient safety risks. One key indicator is the Emergency Department Length of Stay (ED LOS). This study aims to analyze the influence of diagnostic evaluation time, specialist consultation duration, and boarding time on ED LOS, with patient volume per shift as a moderating variable. This study employed an analytical design with a retrospective cohort approach involving 361 ED patients at Ukrida Hospital in 2024, selected using convenience sampling. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results indicate that diagnostic evaluation time (β=0.596; p<0.001), specialist consultation duration (β=0.213; p=0.012), and boarding time (β=0.724; p<0.001) significantly affect ED LOS. Boarding time emerged as the most dominant factor with the largest contribution. In contrast, patient volume per shift showed no significant effect, either as an independent or moderating variable. These findings highlight that improving internal service efficiency, particularly patient transfer processes and diagnostic service completion, is crucial to reducing ED LOS.
