Abstract

The transformation of Eco-Pesantren is often hindered by the low sustainability literacy of educators who remain trapped in linear management paradigms. This study reviews the integration of circular educational management with Tauhid values as a foundation for educator competency development. Using a qualitative case study method, data were collected through in-depth interviews and managerial observations. The results indicate that internalizing Tauhid values combined with circular efficiency principles transforms organizational behavior from consumptive to regenerative. It is concluded that theo-ecological-based HR development creates a spiritually and operationally sustainable educational ecosystem. Consequently, this model can be adopted as a Green HRM framework in Islamic educational institutions to support the achievement of SDGs.

Abstract

This study aims to examine the impact of the implementation of Islamic boarding school (pesantren) values ​​and educational systems on improving the quality of Human Resource Management (HRM) in society. Islamic boarding schools, as traditional Islamic educational institutions, have a special focus on developing character, work attitudes, discipline, and leadership skills. To achieve this goal, the researcher used qualitative methods with a case study and phenomenological approach. Data collection was conducted through in-depth interviews with alumni of the Islamic boarding school, community leaders, and institutional leaders, supported by direct observation and analysis of the Islamic boarding school curriculum. Data were analyzed through a process of reduction, presentation, and drawing conclusions to obtain in-depth and contextual interpretations. The main contribution of this study is to present a conceptual model of how combining spiritual values ​​and independence from Islamic boarding schools can be an alternative solution to address moral and work attitude issues in the HRM sector. The results show that Islamic boarding school graduates have advantages in terms of work discipline, loyalty, problem-solving skills based on local traditions, and strong professional ethics (Value-Based HRM). Values ​​such as istiqomah, riyadhah, and independence have been shown to be positively related to increased productivity and the quality of conflict management in the workplace. In conclusion, Islamic boarding school education has an important role in forming human resources with high integrity, thus becoming an effective model in developing human resource capacity at the community level

Abstract

The integrity crisis in the modern workforce constitutes a critical challenge in Human Resource Management (HRM) and requires a developmental approach oriented not only toward technical competence but also toward strengthening the moral dimension. This study aimed to analyze the impact of pesantren values on optimizing community HRM quality and to formulate a value-based HRM model relevant to the needs of the contemporary workplace. The study employed a qualitative case study with a phenomenological approach, in which data were obtained through interviews and observations and then analyzed through a systematic data-reduction process. The findings showed that the internalization of istiqomah, riyadhah, and kemandirian within the pesantren environment transformed individual character and was positively correlated with levels of discipline and loyalty at work. The researcher identified a “Value-Based HRM” model that synergizes technical competence with professional ethics, positioning the pesantren as a strategic incubator for forming human resources with integrity. This study underscores that integrating a value-based model into formal HRM policies is crucial for addressing problems of morality and productivity in both the public and private sectors, while strengthening the ethical foundation of HRM governance in the long term.
