ABSTRAK Kajian ini merupakan penelitian berbasis studi pustaka yang menelaah determinasi kinerja melalui motivasi kerja dengan peran moderasi kepuasan kerja pada karyawan hotel. Tujuannya adalah mengidentifikasi bagaimana komunikasi internal, pengembangan karir, burnout, dan self-efficacy memengaruhi motivasi serta kinerja, sekaligus menilai peran motivasi sebagai mediator dan kepuasan kerja sebagai moderator dalam hubungan tersebut. Sumber data diperoleh melalui berbagai platform akademik daring seperti Google Scholar dan repositori ilmiah lainnya. Analisis menggunakan pendekatan deskriptif kualitatif terhadap jurnal-jurnal terpublikasi. Temuan menunjukkan bahwa komunikasi internal, pengembangan karir, burnout, dan self-efficacy berpengaruh terhadap motivasi dan kinerja. Motivasi terbukti memediasi hubungan antarvariabel tersebut, sementara kepuasan kerja memperkuat pengaruh motivasi terhadap kinerja karyawan. The objective is to identify how internal communication, career development, burnout, and self-efficacy influence motivation and performance, while also assessing the role of motivation as a mediator and job satisfaction as a moderator in this relationship. Data sources were obtained through various online academic platforms such as Google Scholar and other scientific repositories. The analysis used a qualitative descriptive approach to published journals. The findings indicate that internal communication, career development, burnout, and self-efficacy influence motivation and performance. Motivation was shown to mediate the relationship between these variables, while job satisfaction strengthened the influence of motivation on employee performance.
