Dinamika lingkungan rumah sakit yang kompleks menuntut staf nonmedis untuk mampu beradaptasi dan terus berinovasi. Knowledge sharing menjadi strategi kunci dalam mendorong munculnya perilaku inovatif di kalangan staf nonmedis. Penelitian ini bertujuan untuk menganalisis peran work engagement dalam memediasi pengaruh knowledge sharing terhadap perilaku inovatif staf nonmedis di RSU Puri Raharja. Penelitian ini menggunakan pendekatan kuantitatif dengan jenis penelitian asosiatif kausal. Data dikumpulkan melalui penyebaran kuesioner kepada 107 responden staf nonmedis dan dianalisis menggunakan metode Structural Equation Modeling-Partial Least Square (SEM-PLS) melalui aplikasi SmartPLS 4.1 Hasil penelitian menunjukkan bahwa knowledge sharing berpengaruh positif dan signifikan terhadap perilaku inovatif. Knowledge sharing berpengaruh positif dan signifikan terhadap work engagement. Work engagement berpengaruh positif dan signifikan terhadap perilaku inovatif dan Work engagement mampu memediasi secara parsial pengaruh knowledge sharing terhadap perilaku inovatif. Temuan ini memberikan implikasi teoritis dalam memperkuat penerapan Knowledge-Based Theory, khususnya dalam konteks integrasi pengetahuan dan keterikatan psikologis di tempat kerja. Implikasi praktisnya yakni, manajemen rumah sakit perlu mengembangkan program kolaboratif berbasis mentorship, membangun budaya berbagi pengetahuan, serta menciptakan lingkungan kerja yang mendukung keterikatan emosional para staf. The complex dynamics of hospital environments demand that non-medical staff continuously adapt and innovate. Knowledge sharing emerges as a crucial strategy for fostering innovative behavior within this context. This study aims to examine the mediating role of work engagement in the relationship between knowledge sharing and innovative behavior among non-medical staff at Puri Raharja Hospital. Employing a quantitative associative-causal approach, data were collected through questionnaires distributed to 107 non-medical staff members. The data were analyzed using Partial Least Squares Structural Equation Modeling (SEM-PLS) with the SmartPLS 4 software. The findings reveal that, knowledge sharing has a significant and positive impact on innovative behavior. Knowledge sharing significantly and positively influences work engagement. Work engagement has a significant and positive effect on innovative behavior and Work engagement partially mediates the influence of knowledge sharing on innovative behavior. These results offer theoretical implications by reinforcing the Knowledge-Based Theory, particularly in terms of how knowledge integration and psychological engagement contribute to innovation. From a practical perspective, hospital management is encouraged to implement collaborative mentorship initiatives, cultivate a culture of knowledge sharing, and design work environments that promote emotional engagement. These strategies are essential for enhancing staff involvement.
