<![CDATA[The principal holds a strategic position in determining the direction, quality, and effectiveness of educational processes, particularly in fostering and enhancing teacher performance. This study aims to provide an in-depth analysis of how the principal of SMA Bina Mandiri Teluk Pakedai, located in Kubu Raya Regency, implements their role as a manager and motivator in improving teacher performance. It also explores the strategies employed to overcome various challenges, as well as assesses the effectiveness of such roles within the real context of a private school situated in a remote area. This research adopts a descriptive qualitative approach, utilizing in-depth interviews, participatory observation, and documentation as data collection techniques. Informants include the principal, teachers, vice principal, school supervisor, and foundation chairperson. The findings reveal that the principal adopts a collaborative approach in human resource management and motivational strategies based on role modeling and personal communication. However, institutional limitations remain, including the absence of a data-driven evaluation system and a structured reward mechanism. The effectiveness of the principal's leadership is reflected in improved teacher discipline, loyalty, and participation, although professional development efforts continue to face significant barriers.
