Penelitian ini bertujuan untuk menganalisis pengaruh motivasi kerja dan kompetensi pegawai terhadap kinerja pegawai, baik secara langsung maupun tidak langsung melalui kualitas kerja sebagai variabel mediasi. Permasalahan utama dalam penelitian ini adalah belum konsistennya temuan empiris terkait hubungan antara motivasi kerja, kompetensi, kualitas kerja, dan kinerja pegawai, sehingga diperlukan kajian lebih mendalam dalam konteks organisasi yang diteliti. Penelitian ini menggunakan pendekatan kuantitatif dengan desain explanatory research. Populasi dalam penelitian ini adalah pegawai pada instansi yang menjadi objek penelitian, dengan teknik pengambilan sampel menggunakan metode (disesuaikan: purposive sampling/sampling jenuh). Jumlah sampel penelitian disesuaikan dengan kebutuhan analisis statistik. Data dikumpulkan melalui kuesioner dengan skala Likert 5 poin. Instrumen penelitian diuji validitas dan reliabilitasnya sebelum dilakukan analisis lebih lanjut. Teknik analisis data yang digunakan adalah Structural Equation Modeling (SEM-PLS) untuk menguji hubungan langsung dan tidak langsung antar variabel penelitian. Hasil penelitian menunjukkan bahwa motivasi kerja berpengaruh positif dan signifikan terhadap kinerja pegawai. Kompetensi pegawai juga berpengaruh positif dan signifikan terhadap kinerja pegawai. Selain itu, kualitas kerja terbukti mampu memediasi pengaruh motivasi kerja dan kompetensi pegawai terhadap kinerja pegawai. Temuan ini mengindikasikan bahwa peningkatan kinerja pegawai tidak hanya ditentukan oleh faktor individu, tetapi juga oleh kualitas kerja yang dihasilkan. Kesimpulannya, kualitas kerja berperan penting sebagai variabel mediasi dalam meningkatkan pengaruh motivasi kerja dan kompetensi terhadap kinerja pegawai. Penelitian ini memberikan kontribusi teoritis dalam pengembangan model kinerja berbasis sumber daya manusia serta implikasi praktis bagi organisasi dalam meningkatkan kinerja melalui penguatan motivasi, kompetensi, dan kualitas kerja pegawai. Abstrak This study aims to analyze the effects of work motivation and employee competence on employee performance, both directly and indirectly through work quality as a mediating variable. The main issue addressed in this study is the inconsistency of empirical findings regarding the relationships among work motivation, employee competence, work quality, and employee performance. Therefore, a more in-depth investigation is required within the context of the organization under study. This research employed a quantitative approach with an explanatory research design. The population consisted of employees of the organization selected as the research object, while the sampling technique used was (to be adjusted: purposive sampling or saturated sampling). The sample size was determined based on the requirements of the statistical analysis. Data were collected using a questionnaire based on a five-point Likert scale. The research instrument was tested for validity and reliability prior to further analysis. The data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) to examine the direct and indirect relationships among the research variables. The results indicate that work motivation has a positive and significant effect on employee performance. Employee competence also has a positive and significant effect on employee performance. Furthermore, work quality was found to significantly mediate the effects of work motivation and employee competence on employee performance. These findings suggest that employee performance is determined not only by individual factors but also by the quality of work produced. In conclusion, work quality plays an important role as a mediating variable in strengthening the effects of work motivation and employee competence on employee performance. This study contributes theoretically to the development of a human resource–based performance model and provides practical implications for organizations in improving employee performance through the enhancement of work motivation, employee competence, and work quality.
