Recognizing the importance of human resource management implementation in enhancing educator professionalism, the researcher conducted a study at the Nahdlatul Ulama' Islamic Institute (IAINU) Tuban. The institution consistently strives to improve educational quality and maintain a high-quality workforce. Achieving a professional workforce requires effective human resource management—a strategic approach to managing personnel aimed at securing optimal competence and performance to meet shared goals. This study employs a qualitative research design with a phenomenological approach, where the researcher serves as the key instrument determining the study's success. Data collection involved observation, interviews, and documentation, while data analysis utilized data reduction, interpretation, and conclusion drawing. Data validity was verified through source, technique, and time triangulation. The study findings indicate that: 1) The implementation of human resource management for lecturers at IAINU Tuban involves a series of steps and strategies designed to ensure lecturers receive the necessary support, training, and environment to enhance their professionalism; and 2) Human resource management practices at IAINU Tuban have positively impacted educational quality and academic development by fostering lecturer professionalism.
