The Influence of STARA Awareness, Generative AI Technostress, and Perceived Organizational Support on Employee Well-Being of Bank Mandiri: Mediation Psychological Safety

Abstract

Artificial Intelligence (AI) is reshaping banking operations while creating new psychological demands for employees who must adapt to automation, generative AI, and evolving competency requirements. This study examines the effects of STARA Awareness, Generative AI Technostress, and Perceived Organizational Support for AI Transition on Employee Well-Being, with Psychological Safety as a mediating variable among Bank Mandiri employees participating in the Mandiri Siap Digital Program. The study involved permanent employees in the Jakarta Sudirman Area, A total of 150 respondents were selected using simple random sampling. The sample size was determined using the Slovin formula based on a population of 493 employees. Primary data were collected through an online questionnaire, while secondary data were obtained from company reports and official publications. The relationships among the variables were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings show that STARA Awareness and Perceived Organizational Support for AI Transition have positive and significant effects on Employee Well-Being, whereas Generative AI Technostress has a significant negative effect. STARA Awareness and Perceived Organizational Support for AI Transition also have positive and significant effects on Psychological Safety, while Generative AI Technostress does not significantly affect Psychological Safety. Psychological Safety has no significant effect on Employee Well-Being and does not mediate any of the proposed relationships. The study concludes that Employee Well-Being during AI-driven transformation depends more directly on technological readiness, organizational support, and effective technostress management than on psychological safety alone within digital banking workplaces
