<![CDATA[Purpose: This study examines the effects of emotional intelligence on career outcomes among Generation Z civil servants, with career resilience and thriving at work as mediating variables. It hypothesizes that emotional intelligence improves career outcomes, both directly and indirectly through the two mediators. Research Method: A quantitative, causal, and cross-sectional design was employed. Questionnaire data were collected from 337 Generation Z civil servants who graduated from the State College of Accounting and worked in four Indonesian government agencies. The relationships among emotional intelligence, career resilience, thriving at work, and career outcomes were analyzed using path analysis, while mediation effects were assessed using the Sobel test. Results and Discussion: Emotional intelligence positively and significantly affected career outcomes, career resilience, and thriving at work. Thriving at work positively affected career outcomes, whereas career resilience had a significant negative effect. Both career resilience and thriving at work significantly mediated the relationship between emotional intelligence and career outcomes, with thriving at work demonstrating the stronger indirect effect. Implications: Government agencies should integrate the development of emotional intelligence, continuous learning, coaching, psychosocial support, and merit-based talent management into employee development policies. Future studies should examine leadership quality and organizational decision-making. Originality: This study reveals the contrasting mediating roles of career resilience and thriving at work in explaining the career outcomes of Generation Z civil servants within a rigid bureaucratic context.]]>
