This study comprehensively analyzes the role of work adaptability as a mediating variable in the relationship between work technology adoption and psychological well-being on employee retention in the operational area of PT Central Pertiwi Bahari Lampung, with a focus on the context of digital transformation in the Indonesian maritime industry. A correlational quantitative approach using PLS-SEM analysis through SmartPLS software shows that the adoption of work technologies—such as ERP systems and operational digital platforms—significantly improves employees' adaptability through readiness to change and behavioral flexibility. Meanwhile, psychological well-being that includes stress management and social support also strengthens that adaptability, ultimately resulting in a partial mediating effect on increased employee retention through retention intent and organizational loyalty. The research model is confirmed to be valid and reliable with a strong influence on dependent variables, thus providing practical implications in the form of recommendations for the development of work adaptability training programs, comprehensive psychological support, and responsive human resource management strategies to maintain a high-quality workforce amid the challenges of the digital transformation era.
