Pesantren face increasing demands to improve educational quality while maintaining their distinctive Islamic educational character amid social change and technological development. These conditions require management development strategies that integrate program management, human resource development, evaluation, and institutional sustainability. This study aims to analyze the management development strategies of Al-Ikhwan As-Salam Islamic Boarding School in realizing an excellent and sustainable pesantren. The study employed a qualitative approach with a field research design. Data were collected through semi-structured interviews with an informant involved in educational activities and pesantren management and were analyzed through data condensation, data presentation, and conclusion drawing. The findings indicate that management development strategies include strengthening discipline, task distribution and coordination, implementation of Duruusul Ibadah and Qur’an memorization programs, three-language speech activities, teacher competency development, facilities management, regular program evaluation, and selective use of technology. Institutional sustainability is supported by maintaining teacher quality and commitment as well as strengthening community trust. These findings indicate that integrated management development can support educational quality, institutional excellence, and the long-term sustainability of pesantren.
