Objective: Counterproductive work behavior is one of the human resource issues that may reduce organizational productivity and effectiveness. This study aims to analyze the effects of work facilities, employee empowerment, and seniority on counterproductive work behavior through work ethic as a mediating variable among employees of PT XYZ. A quantitative approach was employed using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method. Data were collected through questionnaires distributed to 94 respondents selected using a purposive sampling technique and analyzed using SmartPLS 4 software. The results indicate that seniority has a significant indirect effect on counterproductive work behavior through work ethic, whereas work facilities and employee empowerment do not have significant indirect effects. In addition, work facilities, employee empowerment, seniority, and work ethic have significant direct effects on counterproductive work behavior. This study contributes by explaining the mediating role of work ethic in the relationship between work facilities, employee empowerment, seniority, and counterproductive work behavior in a water resource management company.
