Abstract

Employee performance is a key determinant of organizational effectiveness, while the psychosocial work environment can simultaneously influence employee well-being and productivity. This study analyzed factors associated with employee performance from a workplace health promotion perspective among employees of PT Bank BTN (Persero) Tbk, Pangkalpinang Branch, Indonesia. A quantitative cross-sectional study was conducted from May 1 to 5, 2026. Total sampling was used, and 131 employees participated. The study examined work motivation, knowledge, job satisfaction/compensation, work environment, workload, work discipline, work stress, leadership style, and employee performance. Data were analyzed using descriptive statistics, Chi-square tests, and multivariable logistic regression. In bivariate analysis, work motivation, knowledge, job satisfaction/compensation, work environment, workload, work discipline, and leadership style were significantly associated with both work stress and employee performance (all p < .001). Work stress was also significantly associated with employee performance (χ² = 31.856, df = 4, p < .001). In the multivariable model, work motivation (aOR = 3.473; 95% CI [1.521, 7.930]), knowledge (aOR = 2.354; 95% CI [1.092, 5.076]), job satisfaction/compensation (aOR = 3.016; 95% CI [1.277, 7.122]), workload (aOR = 0.377; 95% CI [0.171, 0.832]), work discipline (aOR = 4.003; 95% CI [1.645, 9.739]), work stress (aOR = 0.315; 95% CI [0.122, 0.812]), and leadership style (aOR = 4.769; 95% CI [1.796, 12.667]) remained statistically significant. Work environment did not remain significant after adjustment (p = .059). Leadership style showed the largest adjusted odds ratio. These findings support workplace health promotion strategies that address organizational and psychosocial conditions, particularly leadership quality, workload management, stress prevention, employee knowledge, motivation, discipline, and job satisfaction.
