This study aims to examine and synthesize various strategies that can be implemented by madrasah principals in shaping and improving teacher work motivation in Madrasah Ibtidaiyah, considering the crucial role of teachers as the main drivers of the educational process that integrates general knowledge and Islamic values. This study uses a qualitative method through library research, with data collected from national and international journal articles, scientific books, and relevant proceedings published in the last ten years. Data analysis was conducted through a content analysis approach with the stages of data reduction, data presentation, and drawing conclusions. The results of the study identified eight main interrelated strategies, namely exemplary and transformational leadership, participatory communication and interpersonal relationship building, teacher professional development through ongoing training, providing awards and performance recognition, fair distribution of tasks, provision of learning infrastructure, leadership adaptation to the digitalization of education, as well as supporting and inhibiting factors in strategy implementation. The findings indicate that teacher motivation is shaped by a complex interaction between intrinsic factors, such as recognition and self-development, and extrinsic factors, such as facilities and institutional support, requiring madrasah principals to possess adaptive and holistic leadership capabilities. This study recommends that madrasah principals implement these strategies contextually, tailored to the characteristics of each madrasah, and suggests further research in the form of field studies to empirically test the strategy's validity and effectiveness
