Abstract

This study investigates the impact of the physical and psychosocial work environment on frontline employee morale within high-density commercial dining complexes. Grounded in the Job Demands-Resources (JD-R) model and Herzberg’s Motivator-Hygiene framework, the research addresses the under-explored dynamics of volatile, shared-space hospitality sectors. Utilizing a quantitative causal-comparative design, data were collected from a purposive sample of 92 full-time frontline personnel via structured questionnaires. Simple linear regression analysis revealed the work environment as a significant positive predictor of morale (F(1, 90) = 114.198, p < .001), explaining 55.9% of the variance (R² = .559). The model (Y = 25.124 + 0.963X) demonstrates that a one-unit improvement in workplace quality increases morale by 0.963 units. These findings indicate that optimizing environmental assets in high-volume ecosystems transforms baseline hygiene factors into psychological motivators that buffer operational strain. Practically, operators must prioritize ergonomic infrastructure, optimal staffing, and supportive climates to mitigate burnout, retain human capital, and ensure competitive viability.
