Abstract

Penelitian ini bertujuan untuk menganalisis peran mediasi motivasi kerja dalam hubungan antara karakteristik individu dan employee engagement terhadap kinerja karyawan di PT PLN (Persero) UP2D Makassar. Penelitian ini menggunakan pendekatan kuantitatif dengan metode analisis Structural Equation Modeling berbasis Partial Least Square (SEM-PLS). Data diperoleh melalui penyebaran kuesioner kepada 75 responden yang merupakan karyawan aktif. Hasil penelitian menunjukkan bahwa karakteristik individu dan employee engagement memiliki pengaruh positif dan signifikan terhadap motivasi kerja dan kinerja karyawan. Temuan penting lainnya adalah bahwa motivasi kerja secara signifikan memediasi hubungan antara karakteristik individu dan employee engagement terhadap kinerja. Nilai R-square menunjukkan bahwa motivasi kerja mampu menjelaskan variabilitas sebesar 70,1%, sedangkan kinerja karyawan dipengaruhi sebesar 73,4% oleh variabel yang diteliti. Hal ini menegaskan bahwa peningkatan karakteristik individu dan employee engagement dapat mendorong motivasi kerja yang lebih tinggi, yang pada akhirnya berkontribusi terhadap peningkatan kinerja. Implikasi praktis dari penelitian ini menyarankan agar manajemen memperkuat program pengembangan individu, pelatihan berkelanjutan, serta menciptakan sistem penghargaan yang adil untuk meningkatkan motivasi dan keterikatan kerja karyawan. Penelitian ini juga merekomendasikan eksplorasi variabel lain yang mungkin berpengaruh dalam model hubungan ini, seperti kepemimpinan, budaya organisasi, atau kepuasan kerja.   This study aims to analyze the mediating effect of work motivation on the relationship between individual characteristics and employee engagement on employee performance at PT PLN (Persero) UP2D Makassar. A quantitative approach was employed, utilizing Structural Equation Modeling with Partial Least Squares (SEM-PLS) analysis. Data were collected through questionnaires distributed to 75 employees. The results reveal that both individual characteristics and employee engagement positively and significantly influence work motivation and employee performance. Another significant finding is that work motivation plays a mediating role in the relationship between individual characteristics and employee engagement with employee performance. The R-square values indicate that work motivation accounts for 70.1% of the variance, while employee performance is explained by 73.4% of the studied variables. These findings highlight that improving individual characteristics and enhancing employee engagement contribute to increased work motivation, ultimately leading to better performance outcomes. The practical implication of this study suggests that management should prioritize employee development programs, continuous training, and fair reward systems to sustain motivation and engagement. Furthermore, the study recommends future research to investigate other potential influencing factors, such as leadership, organizational culture, or job satisfaction, to enrich the understanding of employee performance dynamics.
