Abstract

Penelitian ini bertujuan menganalisis pengaruh kompensasi terhadap turnover intention pada dosen tetap non-PNS di Universitas Negeri Surabaya (Unesa), serta mengidentifikasi faktor pendorong dan penahan yang memengaruhi niat keluar dosen tersebut. Fenomena turnover intention pada dosen tetap non-PNS menjadi isu strategis dalam pengelolaan sumber daya manusia (SDM) di perguruan tinggi negeri, mengingat peran sentral mereka dalam keberlangsungan tridarma perguruan tinggi. Penelitian ini menggunakan pendekatan kualitatif dengan desain studi kasus. Data dikumpulkan melalui wawancara mendalam (in-depth interview) terhadap 3–5 dosen non-PNS yang dipilih secara purposive sampling, Focus Group Discussion (FGD), dan studi dokumentasi meliputi SK pengangkatan, pedoman remunerasi, serta aturan kepegawaian. Analisis data dilakukan dengan model interaktif melalui reduksi data, penyajian data tematik, dan penarikan kesimpulan, dengan keabsahan data dijaga melalui triangulasi sumber dan member checking. Kebaruan penelitian ini terletak pada eksplorasi dimensi psikologis dan struktural turnover intention dosen non-PNS di perguruan tinggi negeri secara kualitatif, yang selama ini masih jarang dilakukan dibandingkan pendekatan kuantitatif. Hasil penelitian menunjukkan bahwa ketidakpastian status kepegawaian, ketimpangan kompensasi, serta minimnya kejelasan jalur karier menjadi pendorong utama munculnya turnover intention. Namun, loyalitas dosen terhadap mahasiswa, iklim kerja kolaboratif, dan peluang pengembangan akademik menjadi faktor penahan yang memperkuat komitmen mereka untuk tetap bertahan. Kata kunci: Turnover, intention, kepegawaian, kompensasi

Abstract

This community service program was implemented to strengthen the operational governance of Nandar Automotive Workshop, which faces several fundamental issues, including limited knowledge of occupational health and safety (OHS), absence of documented Standard Operating Procedures (SOPs), and insufficient ergonomic toolsets. The program aimed to improve workplace safety, standardize service procedures, and enhance repair productivity through K3 training, SOP development, and optimized tool usage. The implementation involved needs assessment, training sessions, mentoring, and evaluation using pre–post testing, observation checklists, and time-efficiency measurements. The results showed a substantial improvement in participants’ understanding of OHS, with average scores increasing from 50% to 80%. SOP compliance also increased significantly, from 30% to 83%, following structured socialization and mentoring. Toolset optimization reduced the average service time from 63 minutes to 50 minutes, increasing work efficiency by 21%. These achievements indicate that integrating competency development, standardized procedures, and ergonomic tools effectively enhanced organizational performance and the safety culture at the partner workshop. Follow-up recommendations include continuous mentoring, adoption of digital service records, and advanced diagnostic training to strengthen the workshop’s long-term competitiveness.

Abstract

One strategic effort to implement education for sustainable development is through the School Environmental Care and Culture Movement, known in Indonesia as Gerakan Peduli dan Berbudaya Lingkungan Hidup di Sekolah (PBLHS), formerly the Adiwiyata program. This community service program aimed to assist teachers at MI Miftahul Ulum Gresik in preparing a four-year PBLHS action plan, an annual PBLHS action plan, and lesson plans integrated with environmental education. The integration focused on global, local/regional, and school-based environmental issues to support the school’s readiness for the 2025 National Adiwiyata School Candidate selection. The specific target of this program was to improve teachers’ competence in developing lesson plans integrated with environmental education in accordance with Law No. 32 of 2009 on Environmental Protection and Management, Minister of Environment and Forestry Regulation No. P.52/MENLHK/SETJEN/KUM.1/9/2019 on the PBLHS Movement, and Regulation No. P.53/MENLHK/SETJEN/KUM.1/9/2019 on the Adiwiyata Award. The program was conducted through direct education and training consisting of five stages: preparation, implementation, evaluation, reporting, and dissemination. The preparation stage included needs assessment, development of presentation materials, and preparation of training equipment. The implementation stage involved material delivery and guided practice in preparing PBLHS planning documents and environmentally integrated lesson plans. Evaluation was carried out by reviewing the lesson plan products and collecting participants’ feedback through questionnaires. The results of this community service program included a four-year PBLHS action plan, an annual PBLHS action plan, and one lesson plan integrated with environmental aspects based on global, local/regional, and school-level issues.
