Abstract

In the context of the COVID-19 pandemic and the accelerating digitalization, Tokio Marine Indonesia (TMI) faces significant challenges in aligning its business strategies with its talent management practices. This study examines the current talent management strategies at TMI and evaluates their effectiveness in supporting the company’s sustainability and growth. The analysis identifies a gap between TMI's traditional human resource approaches and the modern talent management practices necessary to thrive in today's dynamic environment. Key issues include the lack of strategic HR alignment, inconsistent training and development programs, and insufficient succession planning. The study proposes a comprehensive talent management framework that emphasizes global HR directives, robust succession plans, and consistent training programs. The framework aims to enhance TMI’s organizational readiness to address digital economic shifts, business disruptions, and global pandemics by fostering an agile and engaged workforce. Implementing these recommendations is expected to align TMI’s talent management with its broader business strategies, ensuring long-term sustainability and competitiveness.

Abstract

This empirical research identifies the possible resources as antecedents of Spirit at Work (SW) in an RBV framework. The research empirically examines 530 data taken from a leading telco company on the interaction between organizational resources in the form of spiritual leadership (SL) variables: Vision, hope/faith, altruistic love (AL), meaning/calling and membership toward SW, and human resource in the form of Individual Spirituality (IS) toward SW. Further, SW is tested toward Job Satisfaction (JS) and Organizational Commitment (OC) as competitive advantages in the Service Industry.Findings show that all work related SL variables are significant toward SW. AL shows significant influence toward SW in the context of lower IS. The SW is also significantly and positively impacting JS and OC. Vision, AL and Membership which serve as the primary role and show dependence upon organizational support, are showing higher influence toward SW in lower IS. Hope/Faith and Meaning/Calling as secondary role which rely on employees’ intrinsic factors are showing higher influence toward SW in group of higher IS.

Abstract

Previous research had analyzed the positive impact of spirit at work and spiritual leadership separately as independent variables toward organizational commitment and job satisfaction but had not examined it all at once through the strategic management resource-based view framework. This quantitative study, using SEM PLS, examined the spiritual leadership intangible resources (Vision, Hope-Faith, Altruistic Love, Meaning Calling, and Membership) as the factors to develop spirit at work capabilities, which positively influence Job Satisfaction and Organizational Commitment as the performance proxies. Based on a survey of the data taken from the biggest Telco company in Indonesia, going through volatile, uncertain, complex, and ambiguous (VUCA) phase, this research shows that spirituality matters in the resource-based view of strategic management framework, where resources and capabilities are intertwined in supporting performance. All hypotheses were significant, implying the criticality of embedding spiritual values in creating a greater purpose for all employees. Further qualitative research in this area would enrich workplace spirituality research.
