Abstract

This study aims to examine the effect of workload and organizational justice on employee performance with work motivation as a mediating variable at RSU Ananda Purwokerto, based on the Job Demands-Resources (JD-R) Theory. A quantitative approach with purposive sampling was employed. Data were collected through questionnaires from 159 non-managerial employees and analyzed using Partial Least Squares Structural Equation Modeling (SEM-PLS). The results show that workload has no significant effect on employee performance. Work motivation and organizational justice have a positive and significant effect on employee performance. Workload has a positive and significant effect on work motivation; however, the hypothesis is rejected due to the opposite direction of the relationship. Organizational justice has a positive and significant effect on work motivation. Work motivation does not mediate the effect of workload on employee performance, but significantly mediates the effect of organizational justice on employee performance. These findings highlight the importance of organizational justice as a job resource in enhancing employee motivation and performance in hospitals. Practically, management is advised to strengthen organizational justice through consistent procedures and a fair recognition system.
