Abstract

Self-reliance development is a crucial program within the correctional system, aiming to equip inmates with productive skills to support their socio-economic reintegration upon their return to society. This community service program aims to improve inmates' vocational and entrepreneurial competencies through training in contemporary bread production and business management at the Class IIB Cianjur Penitentiary. The Participatory Action Research (PAR) method was used, actively involving participants in the planning, implementation, reflection, and evaluation of the program. Twenty inmates with an interest in bakery and entrepreneurship participated in the program. The training materials covered contemporary bread-making techniques, food sanitation and safety, product packaging, production cost calculations, pricing, and simple marketing and business management strategies. Evaluation was conducted through pre- and post-tests to measure participants' knowledge, supported by observation, documentation, and reflective discussions. The results showed an increase in participants' understanding of the bread production process and business management, as evidenced by an increase in post-test scores compared to the pre-test. Furthermore, participants were able to practice making bread independently and understand the basics of business planning. This program contributes to strengthening the independence of inmates by improving technical and entrepreneurial skills as a provision for sustainable socio-economic reintegration after release.

Abstract

Periode peak season pada destinasi wisata dapat meningkatkan beban kerja dan memicu work stress serta burnout. Penelitian kualitatif deskriptif ini menganalisis bentuk, faktor penyebab, dinamika stres kerja, dan strategi pengelolaan human capital pada karyawan Jendela Alam Lembang. Data diperoleh melalui wawancara mendalam terhadap lima informan lintas jenjang dan divisi. Hasil menunjukkan bahwa work stress bersifat situasional: manajerial lebih menghadapi tekanan psikologis akibat pengambilan keputusan dan kepuasan pengunjung, sedangkan staf operasional mengalami kelelahan fisik akibat jam kerja panjang, lingkungan outdoor, dan intensitas pelayanan. Namun, burnout berkepanjangan tidak dominan karena didukung job resources berupa daily worker, cross-duty, briefing rutin, komunikasi terbuka, dan budaya kekeluargaan. Kebaruan penelitian terletak pada integrasi job resources organisasional dan personal resources (PsyCap) sebagai mekanisme mitigasi pada konteks edu-tourism. Temuan memperkaya Job Demands-Resources dan Conservation of Resources serta menjadi acuan pengelolaan tenaga kerja musiman, penguatan PsyCap, dan budaya organisasi suportif.   Peak season periods at tourist destinations can increase workloads and trigger work stress and burnout. This descriptive qualitative study analyzes the forms, causes, dynamics of work stress, and human capital management strategies among employees at Jendela Alam Lembang. Data were obtained through in-depth interviews with five informants from different organizational levels and divisions. The findings indicate that work stress is situational: managerial staff experience greater psychological pressure due to decision-making and visitor satisfaction, while operational staff experience physical fatigue due to long working hours, outdoor conditions, and service intensity. However, prolonged burnout was not dominant because of effective job resources, including daily workers, cross-duty arrangements, regular briefings, open communication, and a family-oriented organizational culture. The novelty of this study lies in integrating organizational job resources and personal resources (PsyCap) as a mitigation mechanism in the edu-tourism context. The findings contribute to the Job Demands-Resources and Conservation of Resources theories and provide practical guidance for seasonal workforce management, PsyCap development, and the strengthening of a supportive organizational culture.
