Abstract

Job satisfaction among healthcare professionals is a crucial factor in maintaining the quality of service, which is frequently constrained by high workloads and compensation discrepancies. This study aims to analyze the influence of workload on job satisfaction through the mediation of compensation among 113 contract healthcare workers at Bhayangkara Brimob Hospital. Utilizing a quantitative design with a cross-sectional approach, data were collected using the NASA-TLX and Job Satisfaction Survey instruments and subsequently analyzed via Structural Equation Modeling-Partial Least Square (SEM-PLS). The results demonstrate a significant positive relationship between workload and compensation (β = 0,423; T = 4,901; p < 0,001) as well as between compensation and job satisfaction (β = 0,555; T = 8,232; p < 0,001). Conversely, workload exhibits a significant negative relationship with job satisfaction (β = -0,464; T = 5,978; p < 0,001). Compensation is empirically proven to mediate the effect of workload on job satisfaction, yielding an indirect effect value of 0.235 (T=4.004; p<0.001). This study concludes that while high workloads diminish job satisfaction, adequate compensation effectively mitigates such impacts. Therefore, fair and proportional remuneration policies based on actual workload are essential to enhance job satisfaction and the quality of healthcare services in a sustainable and systematic manner.
