Abstract

Employee performance is a key determinant of organizational success and competitiveness. This study aims to analyze the direct and indirect effects of work motivation and organizational culture on employee performance, with work discipline as a mediating variable, at PT Agro Nusantara Halid (ANH). A quantitative survey approach was applied to 100 employees selected through probability sampling. Data were collected using a five-point Likert-scale questionnaire and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with SmartPLS version 4.0. The results show that work motivation and organizational culture have a positive and significant effect on both employee performance and work discipline, and that work discipline has a positive and significant effect on employee performance. Mediation analysis confirms that work discipline partially mediates the effect of work motivation and organizational culture on employee performance, with Variance Accounted For (VAF) values of 57.6% and 51.9%, respectively. These findings indicate that strengthening work motivation and organizational culture will be more effective in improving employee performance when supported by a high level of work discipline. This study contributes theoretically to human resource management literature and offers practical guidance for the management of PT ANH in formulating sustainable employee-performance policies.
