Abstract

Organizational Citizenship Behavior (OCB) represents employees’ willingness to contribute beyond the responsibilities formally assigned to them and is particularly relevant to the effectiveness of public-sector organizations. This study investigates whether employees’ self-efficacy is associated with their OCB and examines job satisfaction as an intervening mechanism in this relationship. A quantitative research design was applied to 54 employees working in the Setda Gianyar. The data were obtained through a structured survey based on a five-point Likert scale and subsequently assessed using PLS-SEM. The analysis demonstrates that self-efficacy is positively associated with both OCB and job satisfaction. In turn, job satisfaction shows a positive and significant relationship with OCB. The mediation analysis further reveals a significant positive indirect relationship between self-efficacy and OCB through job satisfaction. Since the direct relationship between self-efficacy and OCB remains significant, job satisfaction functions as a partial mediator. These findings suggest that employees’ perceptions of their own capabilities may encourage extra-role contributions not only through a direct behavioral pathway but also by fostering more favorable attitudes toward their work. The study therefore highlights the complementary roles of personal capability beliefs and positive work evaluations in explaining OCB within a public-sector setting.
