Abstrak: Penelitian ini bertujuan menganalisis faktor-faktor Organizational Citizenship Behavior (OCB) terhadap gaya kepemimpinan, iklim organisasi, motivasi, dan kepuasan kerja yang memengaruhi implementasi kurikulum di Sekolah Menengah Kejuruan (SMK) di Indonesia. OCB umumnya digunakan untuk mengevaluasi perilaku organisasi dalam manajemen bisnis terhadap kinerja karyawan, namun belum banyak diterapkan untuk menilai manajemen sekolah, khususnya SMK, terkait kinerja guru dalam implementasi kurikulum. Populasi penelitian mencakup seluruh guru SMK di Indonesia, dengan sampel sebanyak 292 responden dari 30 provinsi. Penentuan sampel dilakukan melalui teknik multistage purposive sampling. Variabel penelitian terdiri atas variabel dependen (OCB), variabel independen (kepemimpinan dan iklim organisasi), serta variabel mediasi (motivasi dan kepuasan kerja). Hasil penelitian menunjukkan: (1) iklim organisasi dan motivasi berpengaruh signifikan terhadap OCB; (2) kepemimpinan, iklim organisasi, dan motivasi berpengaruh signifikan terhadap kepuasan kerja; (3) kepemimpinan dan iklim organisasi berpengaruh signifikan terhadap motivasi; (4) kepemimpinan dan kepuasan kerja tidak berpengaruh terhadap OCB. Temuan ini memberikan implikasi bagi kebijakan penataan organisasi SMK di Indonesia, khususnya dalam pemilihan pimpinan sekolah dan penciptaan iklim organisasi yang nyaman dan adaptif bagi guru dalam mengimplementasikan kurikulum. Abstract: This study aims to analyze the factors of Organizational Citizenship Behavior (OCB) in relation to leadership style, organizational climate, motivation, and job satisfaction that influence curriculum implementation in Vocational High Schools (SMK) in Indonesia. OCB is commonly used to evaluate organizational behavior in business management regarding employee performance; however, it has rarely been applied to assess school management, particularly in SMKs, concerning teachers’ performance in curriculum implementation. The research population comprises all SMK teachers in Indonesia, with a sample of 292 respondents from 30 provinces. The sample was determined using a multistage purposive sampling technique. The operational variables include the dependent variable (OCB), independent variables (leadership and organizational climate), and mediating variables (motivation and job satisfaction). The findings reveal that: (1) organizational climate and motivation significantly influence OCB; (2) leadership, organizational climate, and motivation significantly affect job satisfaction; (3) leadership and organizational climate significantly influence motivation; (4) leadership and job satisfaction do not affect OCB. These findings have implications for policy-making in structuring SMK organizations in Indonesia, particularly in selecting school leaders and creating an organizational climate that is comfortable and adaptive for teachers in implementing the curriculum.
