Abstract

The purpose of this study was to determine the Effect of Job Satisfaction and Self Efficacy on Organizational Commitment Mediated by Organizational Culture in the Age Range of Generation Z. The population in this study was the population of Gojek or Grab couriers in Jabodetabek. and processed using IBM SPSS analysis. Through this research the authors wanted to know the effect of Job Satisfaction, Self-Efficacy, and Organizational Culture on Organizational Commitment. Companies that have a good organizational culture and employees who are satisfied and confident in their own abilities will survive more and generate better profits. Based on the research results obtained empirical facts in the form of: 1) There is no significant effect of Job Satisfaction on Organizational Commitment; 2) There is a significant effect of Self Efficacy on Organizational Commitment; 3) There is no significant influence of Organizational Culture on Organizational Commitment; 4) There is no significant effect of Job Satisfaction on Organizational Culture; 5) There is no significant effect of Self Efficacy on Organizational Culture; 6) Organizational Culture does not have a mediating effect on the influence of Job Satisfaction on Organizational Commitment; 7) Organizational Culture does not have a mediating effect on the influence of Self Efficacy on Organizational Commitment.

Abstract

Usaha mikro, kecil, dan menengah (UMKM) memiliki peran strategis dalam perekonomian nasional, namun masih menghadapi berbagai permasalahan internal, khususnya dalam pengelolaan sumber daya manusia (SDM). UMKM Salmontok sebagai objek penelitian menunjukkan karakteristik pengelolaan usaha yang masih bersifat owner-driven dengan sistem SDM yang belum terstruktur. Kondisi tersebut berpotensi menghambat efektivitas operasional dan pertumbuhan usaha. Penelitian ini bertujuan untuk menganalisis permasalahan manajemen SDM serta merumuskan strategi penguatan SDM pada UMKM Salmontok dalam mendukung pertumbuhan usaha yang berkelanjutan. Penelitian menggunakan pendekatan kualitatif deskriptif dengan metode studi kasus. Data diperoleh melalui wawancara mendalam dengan pemilik usaha, observasi langsung terhadap aktivitas operasional, serta analisis dokumen internal. Hasil penelitian menunjukkan bahwa permasalahan utama SDM UMKM Salmontok bukan terletak pada kualitas individu, melainkan pada ketiadaan struktur organisasi, pembagian peran yang jelas, serta belum adanya sistem evaluasi kinerja yang terukur. Penerapan struktur organisasi fungsional sederhana, standard operating procedure (SOP), dan key performance indicators (KPI) berbasis jabatan terbukti mampu meningkatkan efektivitas kerja serta mengurangi ketergantungan terhadap pemilik usaha. Penelitian ini menegaskan bahwa penguatan manajemen SDM merupakan faktor kunci dalam mendukung pertumbuhan UMKM Salmontok secara berkelanjutan.

Abstract

The food MSME sector in Indonesia faces major challenges in terms of operational efficiency and investment visibility. This research aims to formulate a comprehensive business development plan within a period of five years, with a focus on operational transformation and strengthening the financial structure. This study used a descriptive qualitative approach with the type of applied research. Primary data was obtained through interviews, direct observations, and consumer surveys, while secondary data was obtained from the scientific literature. The financial feasibility analysis was carried out using the Net Present Value (NPV), Internal Rate of Return (IRR), Payback Period, and Break-Even Point (BEP) indicators. The results of the study show that the transformation towards "Smart-Manufacturing MSMEs" through drying mechanization (digital industrial dehydrators) is able to significantly increase production capacity, from 4,500 units to 20,000 units per month, while increasing time efficiency by 20%. From the financial aspect, the initial investment of IDR 850,000,000 is projected to generate turnover growth from IDR 1.2 billion in the first year to IDR 8.5 billion in the fifth year. Valuation analysis shows a positive NPV value of IDR 231,571,868, IRR of 33.00% (above the discount rate of 25%), and a Payback Period of 3 years and 9 months. Overall, Salmontok’s business development plan is declared FEASIBLE to implement because it is able to create sustainable economic added value, strengthen brand equity, and have a managed risk profile.
