Abstract

This study aims to explore ways to enhance teacher motivation and performance at Madrasah Ibtidaiyah Negeri (MIN) 1 Bandung, focusing on the application of motivator and hygiene factors based on Herzberg's two-factor theory. The research identifies key elements such as appreciation, responsibility, and opportunities for self-development as motivators, while aspects like fair policies, adequate facilities, and positive relationships among teachers are considered hygiene factors. The study employs a descriptive qualitative method, utilizing interviews, observations, and document analysis with teachers and the head of the madrasah. The findings indicate that MIN 1 Bandung has adequately addressed both types of factors to improve teacher motivation and performance. The combination of motivator and hygiene factors has proven effective in boosting teacher commitment and enthusiasm, especially when aligned with Islamic values. Motivator factors contribute to enhancing intrinsic satisfaction and commitment, whereas hygiene factors help reduce dissatisfaction and create a stable work environment. These findings support the principles of educational psychology, which emphasize the importance of meeting educators' psychological needs to ensure optimal teaching quality.

Abstract

Objectives: This study aimed to analyze the implementation of School Operational Assistance (Bantuan Operasional Sekolah, BOS) fund management in improving the quality of education at madrasah ibtidaiyah (Islamic elementary schools in Indonesia), and to identify the challenges and solutions in its implementation. Method: This qualitative descriptive study was conducted at MIN 1 Bandung City. The research subjects included the Principal of Madrasah as a key informant, treasurer, and teacher using the snowball sampling technique. Data were collected through observation, interviews, and documentation, with source triangulation to ensure data validity. Data analysis was carried out through data reduction, data presentation, and conclusion drawing based on cross-verification from various sources. Results: The management of BOS funds at MIN 1 Kota Bandung is conducted through structured planning aligned with the National Education Standards, emphasizing efficiency, transparency, and stakeholder collaboration. Supervision involves school committees and internal auditors to ensure accountability. This management supports educational quality through academic programs, facility improvements, and teacher development. Despite challenges like limited budgets and strict regulations, they were addressed with strategic planning and alternative funding. Contribution of theory: The study also highlights Islamic values such as amanah (trustworthiness), mas'uliyyah (responsibility), shiddiq (honesty), tabligh (transparency), and itqan (professionalism), which reinforce integrity in financial practices. Findings support the Shariah-based education finance model that prioritizes planning, transparency, and accountability. Recommendations: However, since the study focused on one madrasah, broader research across different regions is recommended to validate and generalize the results.

Abstract

The improvement of Islamic educational quality in the contemporary era demands madrasah leadership practices that are not only adaptive and strategic but also highly collaborative in facing competitive dynamics and global institutional pressures. This study aims to analyze in depth the strategic leadership practices of madrasah principals in enhancing the quality of Islamic education by strengthening stakeholder collaboration at Madrasah Ibtidaiyah Negeri (MIN) 1 Bandung. Employing a qualitative case study design, this research explores leadership phenomena within a unique sociocultural madrasah context. Data were collected through comprehensive in-depth interviews as the primary instrument, supplemented by direct field observations and systematic documentation studies to ensure validity through data triangulation. Research participants were selected purposively, including the principal, the development team, teachers, the school committee, and parent representatives to provide a holistic perspective. The findings reveal that strategic leadership in this madrasah is developed through structured collaborative mechanisms, ranging from participatory vision and mission formulation to inclusive distribution of leadership authority and active stakeholder involvement in educational program implementation. These collaborative leadership practices have proven to significantly strengthen a participatory organizational culture, substantially increase public trust, and maintain sustainable educational quality and stability. This study underscores that collaboration-based strategic leadership is a highly effective approach to transforming the quality of Islamic education. Theoretically, this research enriches the literature on Islamic educational management, particularly regarding the application of distributed leadership practices and value-based governance in Indonesian madrasahs
