Abstract

Penelitian ini bertujuan untuk mengetahui dan menganalisis pengaruh employee engagement dan pengembangan karir terhadap kinerja karyawan melalui kompetensi auditor pada Satuan Pengawas Internal (SPI) Kantor Pusat BPJS Ketenagakerjaan. Dalam organisasi publik seperti BPJS Ketenagakerjaan, peran auditor internal sangat strategis untuk memastikan akuntabilitas dan efektivitas pengawasan, sehingga peningkatan kinerja karyawan tidak lepas dari aspek kompetensi yang dimiliki auditor. Penelitian ini menggunakan pendekatan kuantitatif dengan teknik analisis Partial Least Square (PLS) versi 4.1. Populasi dalam penelitian ini adalah seluruh auditor internal yang bekerja pada Kantor Pusat BPJS Ketenagakerjaan, dengan jumlah sampel sebanyak 42 orang auditor. Hasil penelitian menunjukkan bahwa employee engagement dan pengembangan karir secara langsung berpengaruh positif dan signifikan terhadap kompetensi auditor dan kinerja karyawan. Kompetensi auditor juga terbukti memiliki pengaruh positif dan signifikan terhadap kinerja karyawan. Selain itu, kompetensi auditor berperan sebagai variabel mediasi yang signifikan dalam hubungan antara employee engagement dan pengembangan karir terhadap kinerja karyawan. Temuan ini menunjukkan bahwa semakin tinggi keterlibatan karyawan dan semakin baik pengembangan karir yang dilakukan, maka kompetensi auditor akan meningkat, dan pada akhirnya berkontribusi terhadap kinerja yang lebih optimal. Nilai koefisien determinasi (R-square) sebesar 0,947 menunjukkan bahwa 94,7% variabel kinerja karyawan dapat dijelaskan oleh variabel employee engagement, pengembangan karir, dan kompetensi auditor, sementara sisanya dipengaruhi oleh faktor lain di luar model penelitian ini. This study aims to determine and analyze the effect of employee engagement and career development on employee performance through auditor competence at the Internal Supervisory Unit (SPI) of Social Security Administrator for Employment (BPJS Ketenagakerjaan) Head Office. In public organizations such as BPJS Ketenagakerjaan, the role of internal auditors is very strategic to ensure accountability and effectiveness of supervision, so that improving employee performance cannot be separated from the competency aspects possessed by auditors. This study uses a quantitative approach with the Partial Least Square (PLS) version 4.1 analysis technique. The population in this study were all internal auditors working at the BPJS Ketenagakerjaan Head Office, with a sample size of 42 auditors. The results of the study indicate that Employee Engagement and career development have a direct positive and significant effect on auditor competence and employee performance. Auditor competence is also proven to have a positive and significant influence on employee performance. In addition, auditor competence acts as a significant mediating variable in the relationship between Employee Engagement and career development on employee performance. This finding indicates that the higher the Employee Engagement and the better the career development carried out, the auditor competence will increase, and ultimately contribute to more optimal performance. The coefficient of determination (R-square) value of 0.947 indicates that 94.7% of employee performance variables can be explained by Employee Engagement, career development, and auditor competence variables, while the rest is influenced by other factors outside this research model
