New hospitals such as Charlie Hospital Demak face major challenges related to high work pressure and structural uncertainty that risk reducing employee performance. This study aims to identify the dominant factors that influence employee resilience using Grotberg's theoretical framework. A descriptive qualitative approach was used through in-depth interviews, non-participant observation, and literature study of five key informants from various work units. The results show that the dominant factors influencing resilience are self-efficacy, social support from superiors, coworkers, and family, and an attitude of optimism. The three interact to form a positive loop that strengthens employees' adaptive abilities. Resilience is proven to be a strong predictor of employee performance. It is recommended that management implement a structured model of strengthening resilience through training and a multilevel support system.Rumah sakit baru seperti Charlie Hospital Demak menghadapi tantangan besar terkait tekanan kerja tinggi dan ketidakpastian struktural yang berisiko menurunkan performa pegawai. Penelitian ini bertujuan mengidentifikasi faktor-faktor dominan yang memengaruhi resiliensi pegawai dengan menggunakan kerangka teori Grotberg. Pendekatan kualitatif deskriptif digunakan melalui wawancara mendalam, observasi non-partisipan, dan studi pustaka terhadap lima informan kunci dari berbagai unit kerja. Hasil menunjukkan bahwa faktor dominan yang memengaruhi resiliensi adalah self-efficacy, dukungan sosial dari atasan, rekan kerja, dan keluarga, serta sikap optimisme. Ketiganya berinteraksi membentuk loop positif yang memperkuat kemampuan adaptif pegawai. Resiliensi terbukti sebagai prediktor kuat terhadap kinerja pegawai. Disarankan manajemen menerapkan model penguatan resiliensi secara terstruktur melalui pelatihan dan sistem dukungan multilevel.
