Abstract

ABSTRACT The background of this study stems from the need for effective principal management in creating a clear and sustainable teacher support system, so that the quality of education can significantly improve. This study aims to evaluate the role of the principal in improving teacher professionalism at SDN Sungai Miai 5 Banjarmasin. The background of this study stems from the need for effective principal management in creating a clear and sustainable teacher support system, so that the quality of education can significantly improve. This study used a qualitative method with a case study approach, because it aimed to understand the principal's management practices in depth. Data collection was conducted through in-depth interviews, non-participatory observation, and document analysis such as workshop reports and teacher teaching modules. The research findings indicate that the principal successfully implemented four aspects of management: planning, organizing, implementing, and monitoring in an integrated manner. Activities such as workshops, learning communities, and learning supervision contributed to improving teachers' skills in the personality, pedagogical, social, and professional aspects. The main challenges faced included limited time, facilities, and coordination in training. The principal addressed these problems through reflection and collaborative solutions with teachers. This study shows that the principal's participatory and reflective leadership style can improve teacher professionalism and the quality of learning. The findings of this study also contribute to strengthening instructional leadership theory and serve as a reference for the development of school-based teacher development policies. ABSTRAK Latar belakang dari penelitian ini berasal dari kebutuhan akan manajemen kepala sekolah yang efektif dalam menciptakan sistem dukungan guru yang jelas dan berkelanjutan, sehingga kualitas pendidikan dapat meningkat secara signifikan. Penelitian ini bertujuan untuk mengevaluasi peran kepala sekolah dalam upaya meningkatkan profesionalisme para guru di SDN Sungai Miai 5 Banjarmasin. Penelitian ini menggunakan metode kualitatif dengan pendekatan studi kasus, karena bertujuan untuk memahami secara mendalam praktik manajemen kepala sekolah. Pengumpulan data dilakukan melalui wawancara mendalam, observasi tanpa partisipasi, serta analisis dokumen seperti laporan dari workshop dan modul pengajaran guru. Temuan penelitian mengindikasikan bahwa kepala sekolah berhasil menjalankan empat aspek manajemen, yaitu perencanaan, pengorganisasian, pelaksanaan, dan pengawasan secara terintegrasi. Aktivitas seperti workshop, komunitas belajar, dan supervisi pembelajaran berkontribusi dalam meningkatkan keterampilan guru dalam aspek kepribadian, pedagogik, sosial, dan profesional. Tantangan utama yang dihadapi meliputi terbatasnya waktu, fasilitas, dan koordinasi dalam pelatihan. Kepala sekolah mengatasi masalah tersebut melalui refleksi dan solusi yang kolaboratif bersama pengajar. Penelitian ini menunjukkan bahwa gaya kepemimpinan kepala sekolah yang partisipatif dan reflektif dapat meningkatkan profesionalisme guru serta mutu pembelajaran. Temuan dari penelitian ini juga memberikan kontribusi dalam memperkuat teori kepemimpinan instruksional dan menjadi acuan bagi pengembangan kebijakan pengembangan guru yang berbasis sekolah.
