The Effect of Learning Efficacy, Learning Climate, and Organiza-tional Trust on Innovative Work Behavior and Adaptive Performance with Work Engagement as a Mediating Variable among Generation Z Employees

Abstract

The increasingly complex dynamics of the work environment require employees to possess a high level of adaptive capability. This study aims to analyze the effect of Creative Self-Efficacy, Learning Climate, and Organizational Trust on Adaptive Performance with Work Engagement as a mediating variable. This study employs a quantitative approach using a survey method on Generation Z employees in Surabaya. Data were collected through structured questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results show that Creative Self-Efficacy and Organizational Trust have a positive and significant effect on Work Engagement, while Learning Climate does not show a significant effect. Furthermore, Work Engagement has a positive and significant effect on Adaptive Performance. The mediation test confirms that Work Engagement mediates the effect of Creative Self-Efficacy and Organizational Trust on Adaptive Performance but does not mediate the effect of Learning Climate. This study emphasizes the importance of personal and psychosocial resources in enhancing employees’ adaptive performance through work engagement.
