Organizational Commitment as Mediator of Job Satisfaction and Lecturer Performance in Islamic Higher Education

Abstract

This study examines the effect of job satisfaction on lecturer performance at a state Islamic higher education institution in Papua, Indonesia, with organizational commitment as a mediating variable. Prior research on the job satisfaction–performance relationship has produced inconsistent findings, suggesting the need for a mediating mechanism, particularly within the under-researched setting of Islamic higher education in eastern Indonesia. Using a quantitative explanatory design, data were collected through questionnaires administered to a census of all 82 lecturers and analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS. Four hypotheses covering three direct paths and one indirect path were tested through a bootstrapping procedure. The results reveal that job satisfaction has no significant direct effect on lecturer performance, whereas it exerts a positive and significant effect on organizational commitment, and organizational commitment in turn has a positive and significant effect on performance. The indirect path indicates that organizational commitment fully mediates the relationship between job satisfaction and lecturer performance. These findings suggest that job satisfaction does not automatically translate into performance; rather, it appears to operate through its internalization as commitment to the institution. The study contributes by extending the organizational-commitment mediation model to a state Islamic higher education context in eastern Indonesia and provides practical guidance for institutional leaders to convert lecturer satisfaction into commitment in order to strengthen the performance of the three pillars of higher education (tridharma).
