This study aims to examine the effect of work discipline and work environment on employee performance, both directly and indirectly through work motivation as a mediating variable. The research employed a quantitative approach involving 36 civil servant (ASN) employees. Data were collected using a five-point Likert-scale questionnaire and analyzed using SmartPLS with the Partial Least Squares (PLS) method. The results show that work discipline has a positive and significant effect on employee performance. The work environment also has a significant effect on employee performance, although the effect is negative. Furthermore, work motivation plays an important role as a mediating variable in the relationship between work discipline, work environment, and employee performance. These findings indicate that work discipline, work environment, and work motivation are important factors in improving employee performance. Therefore, strengthening work discipline and employee motivation, accompanied by improvements in working conditions, can serve as important strategies for enhancing organizational performance. Relevant institutions are recommended to create a more supportive work environment and strengthen psychological factors that encourage employees to achieve better performance.
