This study aims to analyze the influence of human resource management (HRM) and organizational climate on the work productivity of Islamic boarding school administrators, either directly or through loyalty as a mediation variable. The study used a quantitative approach with a correlational type and path analysis based on Structural Equation Modeling-Partial Least Squares (SEM-PLS) using SmartPLS 4. Data was obtained through a five-point Likert scale questionnaire given to 180 respondents of Islamic boarding school administrators. The research instrument consisted of 42 items that measured HR management, organizational climate, loyalty, and work productivity. The results of the study showed that HR management had a positive and significant effect on work productivity (t=6,097; p=0,000) and loyalty (t=11,147; p=0,000). Organizational climate has a positive and significant effect on work productivity (t=6.750; p=0.000) and loyalty (t=7.732; p=0.000). Loyalty also has a positive and significant effect on work productivity (t=3.003; p=0.003). In addition, loyalty has been proven to mediate the influence of HR on work productivity (t=2.764; p=0.006) and mediate the influence of organizational climate on work productivity (t=2.701; p=0.007). The R-square value of loyalty is 0.609 and work productivity is 0.705.
