Objective: This study examines educator recruitment management at Baitul Ulum Wal Huffadz Al Usmani Islamic Boarding School, Ciledug, Tangerang City, focusing on planning, selection, quality assurance, and constraints. Methods: A descriptive qualitative design was employed. Data were obtained through observations, interviews, and document analysis involving the foundation chairperson, pesantren leader, education program coordinator, administrative staff, and educators. Data analysis involved reduction, presentation, verification, and triangulation. Results: Educator requirements were identified from student numbers, teaching loads, and the needs of Qur’anic memorization and religious education programs. Recruitment followed a semi-open approach drawing on internal recommendations, alumni, and external applicants. Selection involved document screening, Qur’an recitation and memorization tests, teaching demonstrations, interviews, deliberation, and orientation. Character, commitment, subject competence, pedagogy, and social skills informed decisions. Written procedures, rubrics, and archives remained insufficiently standardized. Novelty: The study develops a contextual recruitment framework that combines pesantren traditions of trust and deliberation with documented competency tests, orientation, and early evaluation to support quality assurance and provide practical guidance for transparent recruitment decisions while respecting institutional values and established educational traditions.
