Abstract

Introduction: The success of an organization depends on its workforce, particularly in the healthcare sector where nurses play a crucial role in service quality. This study aims to examine the effects of transformational leadership, job satisfaction, and organizational commitment on Organizational Citizenship Behavior (OCB) among nurses at Wijayakusuma Hospital Purwokerto, a military-based hospital.Methods: This study employed a quantitative approach using a saturated sampling technique involving 101 nurses as respondents. Data were collected through questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4 software.Results: The results indicate that transformational leadership and job satisfaction have no significant effect on Organizational Citizenship Behavior (OCB), whereas organizational commitment has a positive and significant effect on OCBConclusions and Recommendations: Organizational commitment is therefore considered a highly effective strategy for enhancing Organizational Citizenship Behavior (OCB) among nurses, particularly in military-based hospitals. Based on these findings, future research is recommended to re-examine the nurse population at Wijayakusuma Hospital Purwokerto to ensure the consistency of these results, considering that the observed pattern of relationships differs from that reported in most previous studies.
