Abstract

In an increasingly competitive business situation, employee performance is something that is increasingly becoming the main concern of organizations. Therefore, this research aims to find a model for improving employee performance through increasing teamwork and organizational citizenship behavior with job satisfaction as an intervening variable. This study was carried out in Merak Banten at an agrochemical company by distributing questionnaires to 50 respondents representing production, maintenance, warehouse, laboratory, and general departments. This kind of research is known as explanatory research, and it uses hypothesis testing to explain the link between variables. The collected questionnaire data was then analyzed using SEM statistical methods and PLS analysis with SmartPLS 4 software. The analysis outcome showed that the job satisfaction variable had a direct effect on performance, teamwork had a direct or indirect effect on performance and organizational citizenship behavior had no direct or indirect effect. on performance. This research implies that companies are advised to increase the value of organizational citizenship behavior to increase job satisfaction and employee performance.

Abstract

Kinerja pegawai merupakan faktor penting dalam mendukung efektivitas penyelenggaraan pemerintahan dan peningkatan kualitas pelayanan publik. Penelitian ini bertujuan menganalisis pengaruh Servant Leadership dan Knowledge Sharing terhadap Kinerja Pegawai dengan Innovative Work Behavior sebagai variabel mediasi pada pegawai kecamatan di Kota Cilegon. Penelitian menggunakan pendekatan kuantitatif dengan pendekatan eksplanatoris research. Data primer dikumpulkan melalui kuesioner dan dianalisis menggunakan Partial Least Squares-Structural Equation Modeling (PLS-SEM) dengan SmartPLS. Hasil penelitian menunjukkan bahwa Knowledge Sharing berpengaruh positif dan signifikan terhadap Innovative Work Behavior serta Kinerja Pegawai. Innovative Work Behavior juga berpengaruh positif dan signifikan terhadap Kinerja Pegawai. Sebaliknya, Servant Leadership tidak berpengaruh signifikan terhadap Innovative Work Behavior maupun Kinerja Pegawai. Selain itu, Innovative Work Behavior tidak memediasi pengaruh Servant Leadership maupun Knowledge Sharing terhadap Kinerja Pegawai. Temuan ini menegaskan pentingnya penguatan praktik Knowledge Sharing untuk meningkatkan kinerja pegawai serta mendukung efektivitas penyelenggaraan pemerintahan dan kualitas pelayanan publik .

Abstract

Purpose – This research aimed to identify person-organization (P-O) fit, person-job (P-J) fit, job satisfaction, and Organizational Citizenship Behavior (OCB). Methodology – A quantitative method was adopted through an online survey applied to 323 respondents who were healthcare employees in Banten Province. The data obtained was later analyzed using Structural Equation Model (SEM) Amos. Results – The results showed that P-O fit positively correlated with job satisfaction and OCB. Moreover, P-J fit had a positive effect on OCB. Job satisfaction also had a positive effect on OCB. The implication is that managers need to focus on ensuring a connection between organizational values and those held by healthcare professionals to achieve job satisfaction. There is also the need for management to emphasize ensuring the skills and abilities of healthcare professionals are in line with job roles in order to improve job satisfaction. Originality – The novelty of this research was in the simultaneous examination of both P-O fit and P-J fit in order to provide a more comprehensive understanding of the combined influence on OCB and its dimensions. Furthermore, a novel exploration of the underlying psychological mechanisms was introduced based on social exchange theory to explain how perceptions of fit motivated employees to engage in OCB.
