Abstract

Motivasi dan kompensasi mempunyai peran penting untuk meningkatkan kinerja guru. Dengan adanya peningkatan pada kinerja guru akan berdampak pada tercapainya tujuan pembelajaran secara efektif dan efisien. Penelitian ini bertujuan untuk mendeskripsikan (1) motivasi kepala madrasah pada guru MA Darul Ulum Muncar Banyuwangi, (2). kompensasi guru MA Darul Ulum Muncar Banyuwangi, dan (3) kinerja guru MA Darul Ulum Muncar Banyuwangi. Pendekatan penelitian ini yaitu kualitatif dengan jenis studi kasus. Teknik pengumpulan data wawancara, observasi, dan dokumentasi. Subjek penelitian adalah kepala madrasah dan guru. Analisis data model Miles dan Huberman berupa reduksi data, penyajian data, dan penarikan kesimpulan. Uji keabsahan data menggunakan uji kredibilitas. Validitas data dilakukan dengan trianggulasi. Hasil penelitian (1) Motivasi yang dilakukan kepala madrasah adalah melalui motivasi intrinsik dengan menggugah hati guru terkait kinerja, memberikan reward guru berprestasi, memberikan wewenang, mengingatkan tanggung jawab, mengajak bencmarking, promosi/kenaikan jabatan, memotivasi keberhasilan guru. Motivasi ekstrinsik dengan memberikan gaji berdasarkan kemampuan madrasah (yayasan), insentif bagi guru yang mempunyai tugas tambahan, mengadakan pelatihan, monitoring dan evaluasi selama 6 bulan sekali danĀ  kebijakan memberikan penghargaan. (2) Kompensasi di MA Darul Ulum yaitu kompensasi finansial dilihat dari gaji yang disesuaikan kinerja guru. Sedangkan kompensasi dalam bentuk non finansial atau tambahan guru di MA Darul Ulum dapat membuat soal, kisi kisi soal, daftar nilai awal, dan akhir hasil ujian, mendapatkan tambahan jika dapat mengerjakan tugas. (3) Kepala madrasah selalu memotivasi dan mengevaluasi kinerja guru. untuk mendorong kinerja guru: menentukan prioritas; berpartisipasi secara aktif; rencana kerja tim.

Abstract

This research aims to analyze the trends in adaptive curriculum management based on personalized learning in the context of digitization in private schools, as well as to identify the supporting and hindering factors for its implementation. Conducted at SMA Darussalam Blokagung, the research employs a qualitative approach with a case study to gain an in-depth understanding of the application of adaptive curriculum management that integrates Islamic educational values and technological innovations. Data were collected through non-participatory observation, in-depth interviews with the principal, vice principal, teachers, and students, as well as documentation of the curriculum and digital learning materials. Data analysis was conducted in stages through data reduction, thematic presentation, and consistency verification using content, discourse, and interpretative analysis methods. The research results indicate that curriculum adaptation has produced a multi-platform hybrid learning model that combines face-to-face and online learning, enhancing student flexibility and engagement. The implementation of personalized learning has been proven to effectively improve academic achievement and adaptive culture with the use of digital platforms that support learning according to individual needs. Digital curriculum management based on a Learning Management System creates a flexible and real-time responsive learning ecosystem, allowing for rapid adjustments to student needs and supporting active stakeholder engagement. Overall, this study confirms that digital integration in curriculum management can build an adaptive, inclusive, and collaborative learning environment relevant to modern educational challenges.
