Abstract

This study explores the role of followers in spiritual leadership at Ibrahimy University Situbondo, focusing on how followers’ spirituality, values, and expectations influence their interactions with leaders and their impact on the effectiveness of spiritual leadership. Using a qualitative phenomenological approach, this study involved in-depth interviews and observations of university employees. The results showed that spiritual leadership, based on values ​​such as compassion, justice, and integrity, can increase employee job satisfaction, engagement, and commitment. Followers with higher levels of spirituality are more easily connected to the spiritual values ​​promoted by the leader, creating synergy between personal and organizational goals. In contrast, followers with lower spirituality require a more flexible and personal leadership approach. This study emphasizes the importance of adapting leadership according to followers’ spirituality and the need for organizations to facilitate spiritual development in order to create a harmonious and productive work environment.

Abstract

The application of data mining in the evaluation of Hadrah tests at Pesantren Salafiyah Syafi'iyah is explored using the Random Forest algorithm. Hadrah, a form of Islamic artistic performance involving vocal and percussion elements, is integral to the cultural and spiritual life in Islamic boarding schools. The objective of this research is to enhance the accuracy and objectivity of performance assessments in Hadrah, particularly in the context of competition or educational evaluation at Pesantren Salafiyah Syafi'iyah. By utilizing the Random Forest method, which is a robust machine learning technique, the study aims to minimize the subjectivity and inconsistency inherent in traditional evaluation methods. The study leverages secondary data from previous Hadrah tests, applying preprocessing steps to ensure the data is suitable for analysis. The results show that Random Forest provides a high level of precision in classifying participants based on key assessment features such as tempo, consistency, and overall performance. This method contributes significantly to improving the reliability and fairness of the evaluation process, ensuring a more standardized approach to assessing artistic skills in the context of Islamic traditions. The findings suggest that data-driven approaches can play a pivotal role in preserving and promoting Islamic arts while enhancing the educational process.

Abstract

Penelitian ini bertujuan untuk mengkaji secara mendalam peran workplace spirituality dalam membentuk loyalitas dosen di Universitas Ibrahimy Situbondo, sebuah perguruan tinggi yang tumbuh dalam lingkungan pesantren. Universitas Ibrahimy tidak hanya berorientasi pada pencapaian akademik, melainkan juga mengintegrasikan nilai-nilai spiritual dan keagamaan ke dalam budaya kerjanya. Metode penelitian yang digunakan adalah kualitatif dengan pendekatan fenomenologi. Data diperoleh melalui wawancara mendalam dengan sejumlah dosen yang aktif terlibat dalam berbagai kegiatan spiritual kampus, seperti pengajian rutin, peringatan hari besar Islam, dan forum bersama pengasuh pesantren. Hasil penelitian menunjukkan bahwa workplace spirituality berperan signifikan dalam membentuk loyalitas dosen. Keterlibatan dosen dalam aktivitas yang sarat dengan makna spiritual menciptakan ikatan batin yang kuat dengan institusi. Workplace spirituality di Universitas Ibrahimy terwujud melalui tiga aspek utama: makna kerja sebagai bentuk ibadah dan dakwah, relasi sosial yang menumbuhkan ukhuwah, serta kepemimpinan pesantren yang memberikan keteladanan spiritual. Kondisi ini membangun loyalitas dosen bukan semata didorong oleh kepentingan material, melainkan atas dasar komitmen moral dan tanggung jawab spiritual terhadap lembaga. Temuan ini menguatkan teori-teori sebelumnya yang menyatakan bahwa spiritualitas di tempat kerja dapat meningkatkan loyalitas karyawan melalui keterhubungan makna, komunitas, dan keselarasan nilai antara individu dengan organisasi. Penelitian ini memberikan kontribusi penting bagi pengembangan manajemen sumber daya manusia di lembaga pendidikan tinggi berbasis pesantren, khususnya dalam mempertahankan loyalitas dosen melalui penguatan dimensi spiritual organisasi.

Abstract

This study aims to analyze the influence of spiritual leadership and workplace spirituality on the motivation of room leaders at Salafiyah Syafi’iyah Islamic Boarding School, Sukorejo Situbondo. As an Islamic educational institution emphasizing moral and spiritual values, the pesantren faces challenges in maintaining the motivation of room leaders who play a strategic role in guiding students. Spiritual leadership is believed to foster meaning and inspiration through vision, altruistic love, and faith in spiritual values within daily responsibilities. Meanwhile, workplace spirituality helps create a meaningful, harmonious, and value-based work environment aligned with Islamic principles. This research employed a quantitative approach using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS version 4.0. The sample consisted of 144 room leaders selected from a population of 226 using the Slovin formula. The instruments were adapted from Fry (2003) and Ashmos & Duchon (2000) for measuring spiritual leadership and workplace spirituality, and from Herzberg (1959) for measuring motivation. The results revealed that spiritual leadership (β = 0.492; p < 0.001) and workplace spirituality (β = 0.342; p < 0.001) both had a positive and significant effect on motivation. These findings highlight the importance of spirituality-based leadership and value-driven work environments in enhancing individual motivation within Islamic boarding schools.
