Abstract

This study aims to examine the impact of Supportive Leadership and Self-Awareness on Teacher Performance, with Organizational Citizenship Behavior (OCB) as a mediating factor. The main focus is to understand the contribution of leadership and self-awareness in improving teacher performance, as well as explore the role of Cultural Quotient as a moderation of supportive leadership towards organizational citizenship behavior and self-awareness of organizational citizenship behavior. This study uses the Partial Least Squares (PLS) method to analyze the relationship between Supportive Leadership, Self-Awareness, OCB, and Teacher Performance. Data was collected from 211 teachers through a structured questionnaire. PLS was selected to analyze complex relationships and assess the direct and indirect effects of these variables.  The results showed that Supportive Leadership and Self-Awareness had a positive influence on OCB, which in turn improved Teacher Performance. Although Supportive Leadership does not have a direct impact on Teacher Performance, its influence is seen through the increase in OCB. Self-awareness has a direct and indirect positive effect on teacher performance. Cultural Quotient strengthens the influence of Supportive Leadership on OCB. This study concludes that supportive leadership and increased self-awareness are important strategies to improve teacher performance.

Abstract

Kegagalan perubahan organisasi sering kali bukan disebabkan oleh ketidaksesuaian struktur, melainkan oleh kurangnya kesiapan psikologis dan emosional di antara karyawan. Penelitian ini bertujuan untuk mengeksplorasi bagaimana komitmen organisasi menavigasi proses adaptasi dan loyalitas karyawan selama berlangsungnya transformasi organisasi. Pendekatan grounded theory digunakan untuk memahami dinamika tersebut melalui wawancara mendalam, observasi partisipatif, serta analisis dokumen organisasi terhadap karyawan yang sedang mengalami reformasi struktural besar. Proses open, axial, dan selective coding menghasilkan tiga kategori utama yang membentuk respons adaptif, yaitu persepsi terhadap perubahan, regulasi emosional, dan internalisasi nilai-nilai organisasi. Hasil penelitian menunjukkan bahwa komitmen afektif berperan sebagai jangkar emosional yang menghubungkan kepercayaan organisasi dengan perilaku adaptif, sementara komitmen normatif dan kontinuans berfungsi mempertahankan keterlibatan jangka panjang. Selain itu, kepercayaan terhadap organisasi dan persepsi keadilan terbukti menjadi faktor mediasi yang menurunkan resistensi serta memperkuat loyalitas karyawan. Model konseptual yang dihasilkan menggambarkan jalur dinamis di mana kepercayaan memicu keterikatan afektif, komitmen memperkuat stabilitas emosional, dan perilaku adaptif termanifestasi sebagai loyalitas berkelanjutan. Secara teoretis, penelitian ini memperluas teori komitmen Meyer dan Allen dengan mengintegrasikan konsep social trust dan collective resilience sebagai mekanisme adaptif dalam konteks perubahan organisasi. Secara praktis, hasil penelitian memberikan panduan bagi pimpinan untuk memperkuat kesiapan organisasi melalui komunikasi transparan, kepemimpinan partisipatif, serta pengembangan struktur dukungan sejawat guna mempertahankan komitmen adaptif dalam lingkungan yang dinamis.

Abstract

Digital transformation has shifted the paradigm of human resource management from a technical approach to a more reflective and humanistic approach. This study aims to explore human resource   adaptive competency in facing digital disruption through a phenomenological approach. This study was designed using a qualitative approach with an exploratory design to understand the phenomenon of adaptive competency from the perspective of human resource actors in the business sector. This study also involved five key informants from the business sector who were selected purposively. Data were collected through in-depth interviews and analyzed using thematic techniques. The results of the study identified reflective, emotional, and social dimensions as the foundation of adaptive competency, such as reflective practices, a safe culture for learning, cross-generational collaboration, and humility to continue learning. This study enriches the human resource   management literature by offering an adaptive model based on humanistic values that can be applied in various organizational sectors. Its practical implications include the design of human resource development programs that are more oriented towards meaning, resilience, and collaboration. This study provides a conceptual basis for the development of sustainable human resource   strategies in the digital era.

Abstract

Usaha Mikro, Kecil, dan Menengah (UMKM) memiliki peran penting dalam perekonomian, namun masih menghadapi tantangan dalam meningkatkan daya saingnya di tengah persaingan global. Salah satu strategi yang mulai diterapkan untuk meningkatkan daya saing UMKM adalah co-creation, yang memungkinkan kolaborasi antara pelaku usaha dan konsumen dalam pengembangan produk serta pemasaran. Meskipun strategi ini telah terbukti efektif dalam meningkatkan keterlibatan pelanggan dan inovasi produk, implementasinya di Indonesia masih belum optimal akibat keterbatasan pemahaman, sumber daya, serta hambatan dalam literasi digital. Penelitian ini menggunakan pendekatan deskriptif kualitatif dengan metode wawancara semi-terstruktur kepada pemilik UMKM, konsumen, pakar pemasaran, komunitas pelanggan, dan perwakilan asosiasi UMKM untuk mengeksplorasi penerapan co-creation dalam meningkatkan daya saing UMKM. Hasil penelitian menunjukkan bahwa meskipun co-creation memberikan dampak positif dalam meningkatkan loyalitas pelanggan dan keunggulan kompetitif, tantangan seperti keterbatasan akses teknologi dan kurangnya edukasi masih menjadi hambatan utama. Oleh karena itu, penelitian ini berkontribusi dalam pengembangan strategi co-creation yang lebih efektif serta memberikan rekomendasi bagi pemangku kepentingan, termasuk pemerintah dan akademisi, untuk mendukung implementasi strategi ini dalam ekosistem UMKM
