Abstract

Islamic educational institutions face increasing challenges in maintaining organizational commitment amid changing employee expectations, professional demands, and the growing complexity of educational management. Conventional human resource management (HRM) approaches may be insufficient when they are disconnected from the ethical and spiritual foundations of Islamic education. This study examines how Islamic values-based HRM can foster sustainable organizational commitment in Islamic educational institutions. A qualitative literature review design was employed to identify, analyze, and synthesize scholarly literature on Islamic values, Islamic work ethics, HRM practices, and organizational commitment. Relevant literature was examined using a structured search, screening, extraction, and thematic synthesis process, with particular attention to studies indexed in major scholarly databases. The findings indicate that Islamic values-based HRM can be conceptualized as an institutional mechanism connecting Islamic ethical principles with employee commitment. Values including amanah (trustworthiness), 'adalah (justice), sidq (truthfulness), ikhlas(sincerity), and istiqamah (steadfastness) can be embedded across recruitment, professional development, performance management, compensation, leadership, career development, and employee relations. The synthesis further indicates that these practices influence organizational commitment through value congruence, organizational justice, trust, meaningful work, intrinsic motivation, organizational identification, and perceived organizational support. Within Meyer and Allen's three-component framework, Islamic values-based HRM potentially strengthens affective commitment through meaningful identification, normative commitment through moral responsibility, and continuance commitment through fair and sustainable employment conditions. The study contributes a conceptual framework positioning Islamic values-based HRM as an institutional strategy for integrating professional effectiveness with ethical and spiritual responsibility. The findings provide practical implications for Islamic educational institutions seeking to develop sustainable, value-driven, and professionally effective human resource systems.
