Employee performance at RSUD Arifin Ahmad Pekanbaru has shown a decline in several service indicators, particularly service timeliness and effectiveness, indicating the need to examine factors associated with employee performance. This study aims to analyze the effects of work culture, work environment, and competence on employee performance, with job satisfaction positioned as an intervening variable. A quantitative approach with a survey method was employed. The population consisted of 991 employees, with 285 respondents selected through random sampling using the Slovin formula. Data were collected using a five-point Likert-scale questionnaire and analyzed using Structural Equation Modeling-Partial Least Squares (SEM-PLS) with SmartPLS 4. The results show that work culture, work environment, and competence have positive and significant effects on job satisfaction. These three variables also have positive and significant effects on employee performance, while job satisfaction has a positive and significant effect on employee performance. Competence has the strongest direct effect on employee performance, with a path coefficient of 0.690, whereas work environment has the strongest effect on job satisfaction, with a coefficient of 0.386. The model explains 28.5% of the variance in job satisfaction and 65.3% of the variance in employee performance.
