Abstract

Penelitian ini memiliki tujuan untuk menguji suatu pengaruh atau peranan Kompensasi yang diberikan serta program Pelatihan sebagai strategi dalam meningkatkan Kinerja Karyawan dan bagaimana Employee Engagement memediasi Hubungan tersebut. Penelitian ini juga memberikan pemahaman yang lebih mendalam kepada manajemen perusahaan tentang strategi apa yang sesuai untuk meningkatkan Employee Engagement dan Kinerja Karyawan. Objek penelitian pada studi empiris ini adalah karyawan PT Ciomas Adisatwa unit Pabelan pada bagian produksi yang berjumlah 216 orang. Studi ini menggunakan kuesioner yang disebar dengan mengunjungi langsung lokasi dimana responden bekerja dengan tingkat pengembalian sebanyak 183 buah, dan kuesioner yang dapat diproses sebanyak 141 buah, karena kuesioner yang lain tidak mengisi dengan lengkap dan belum masuk kriteria sampel yang diinginkan. Dalam menganalisis hubungan antara variabel dalam penelitian ini, digunakan Structural Equation Modeling (SEM) sebagai teknik analisisnya dengan bantuan perangkat lunak AMOS. Dalam penelitian ini membuktikan bahwa Kompensasi yang diberikan, program Pelatihan dan Employee Engagement memiliki pengaruh positif dan signifikan terhadap Kinerja Karyawan, dan Employee Engagement berhasil memediasi hubungan antara Kompensasi yang diberikan serta program Pelatihan terhadap Kinerja Karyawan. Pelatihan merupakan strategi yang paling sesuai dalam meningkatkan Kinerja Karyawan, dan Kompensasi merupakan strategi yang paling sesuai dalam meningkatkan Employee Engagement.

Abstract

The implementation of government bureaucratic services in various sectors is the external face of the performance of the government in power, it can reflect how leadership practices are implemented. This study was conducted with the aim of uncovering the processes, obstacles, and problems encountered in the implementation of bureaucratic simplification in Salatiga City Government and the role of high-ranking officials in each regional apparatus in its implementation. This research is a qualitative research using phenomenological study. The data used are primary and secondary data. Primary data was collected through interviews with twelve participants consisting of heads of work units (high-ranking officials) and functional officials resulting from the simplification of the bureaucracy in the relevant work units in Salatiga city government, while secondary data was collected through observation, and documentation on Salatiga city government documents during a certain period. The data analysis technique used was Interpretative Phenomenological Analysis (IPA). Based on the analysis, it is found that bureaucratic simplification still faces many obstacles, especially in the adaptation and technological knowledge of officials. In addition, the simplification of bureaucracy in Salatiga city government raises concerns about career paths coupled with a decrease in employee performance, the head of the field or leader in Salatiga city government plays an important role in dealing with bureaucratic simplification policies to maintain a conducive atmosphere in the organisation and encourage increased employee competence, but the competency improvement program has not been implemented optimally.

Abstract

Background: Healthcare organizations face growing challenges in maintaining employees’ long-term career commitment due to high job demands, emotional pressure, and workforce instability. Career commitment is essential for ensuring service quality and organizational sustainability in hospital settings. This study aims to examine the effects of self-efficacy and motivation on career commitment and to investigate the mediating role of employee engagement among healthcare professionals at Rodliyah Achid Islamic Hospital. Method: This study employed a quantitative research design using a census approach involving 86 healthcare employees at Rodliyah Achid Islamic Hospital in Indonesia. Data were collected through structured questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 3.0 to evaluate the relationships among self-efficacy, motivation, employee engagement, and career commitment. Results: The findings reveal that self-efficacy and motivation have significant positive effects on career commitment. In addition, both variables significantly improve employee engagement, which subsequently has a positive impact on career commitment. The study also confirms that employee engagement partially mediates the relationships between self-efficacy and career commitment, as well as between motivation and career commitment. These results indicate that employees with greater confidence in their abilities and stronger work motivation tend to demonstrate higher career commitment through increased psychological engagement at work. Conclusion: This study contributes to the career commitment literature by providing empirical evidence from the healthcare sector that self-efficacy, motivation, and employee engagement are critical factors in strengthening long-term professional commitment. The findings highlight the importance of simultaneously enhancing employees’ psychological confidence, work motivation, and engagement to sustain career dedication and organizational stability in healthcare environments.
