Abstract

To improve performance, the government has made various efforts for a bureaucratic reform. As a result, the state civil apparatus (ASN) or civil servants experience various changes in duties. In changing tasks, there are positive/negative perceptions regarding the new way of completing tasks. This research aimed to find out how ASNs anticipate various changes in these tasks. Changes in tasks can cause job insecurity, which is accompanied by a decrease in job satisfaction. Job insecurity is related to worries about losing valuable aspects work. Meanwhile, job satisfaction is an employee's assessment of various aspects of work. The impact of task changes on job insecurity and job satisfaction is facilitated by skills development. Skills development by ASN includes anticipation by increasing knowledge and abilities. Participants in this research were 258 government agency employees in Jakarta. Based on the test results, it was found that task changes can either increase or decrease job satisfaction. When task changes increase the individual's efforts to develop skills; job satisfaction will ultimately increase. On the other hand, if task changes trigger qualitative job insecurity, then job satisfaction will decrease; especially for individuals with prevention focus.

Abstract

Sektor kreatif digital menempatkan pekerja pada kondisi kerja dengan tenggat waktu ketat, tuntutan multitasking, serta budaya kerja yang selalu aktif. Namun demikian, banyak pekerja kreatif digital tetap melaporkan tingkat pemaknaan kerja yang tinggi. Penelitian ini bertujuan mendeskripsikan makna kerja pada pekerja kreatif digital dengan menelaah dimensi-dimensinya serta proses pembentukan makna kerja. Penelitian menggunakan pendekatan kuantitatif melalui survei terhadap 103 pekerja kreatif digital, dengan instrumen Work and Meaning Inventory (WAMI; Steger et al., 2012) dan Tarumanagara Meaning in Life Scale versi adaptasi (TaruMiLS; Suyasa, 2008). Analisis dilakukan secara deskriptif untuk memetakan kecenderungan pemaknaan kerja pada tingkat dimensi, sekaligus memahami sumber makna kerja yang dominan dalam pengalaman kerja sehari-hari. Hasil analisis deskriptif menunjukkan bahwa, meskipun dihadapkan pada tuntutan kerja yang signifikan, pekerja kreatif digital memersepsikan pekerjaannya sebagai sesuatu yang bermakna secara personal. Makna kerja terutama terbentuk melalui keterlibatan yang konsisten dalam proses kerja kreatif, bukan semata-mata melalui ketiadaan tuntutan atau kondisi kerja yang ideal. Persepsi berbasis proses ini selanjutnya diperkuat oleh penilaian positif terhadap pekerjaan, rasa berkembang, serta pengalaman bahwa aktivitas kreatif yang dijalani memiliki arah dan nilai bagi diri. Selain itu, makna kerja juga berkaitan dengan perasaan berkontribusi melampaui kepentingan pribadi, misalnya ketika karya dianggap bermanfaat bagi orang lain, mendukung tujuan organisasi, atau memberi dampak sosial yang lebih luas. Secara keseluruhan, temuan penelitian menegaskan pentingnya peran proses kreatif dalam mempertahankan makna kerja di tengah tuntutan kerja digital yang tinggi.

Abstract

Introduction/Main Objectives: This study examined therelationship between servant leadership and organizational citizenshipbehavior using a meta-analytic approach. The topic is essentialbecause servant leadership emphasizes ethical conduct, empathy, andindividual development contributing to organizationaleffectiveness. Background Problems: Previous studies havereported inconsistent findings regarding the influence of servantleadership on organizational citizenship behavior across various culturaland organizational contexts. This study examined the centralquestion: To what extent is the relationship between servant leadershipand organizational citizenship behavior consistent and significant withinAsian organizational contexts? Novelty: This research synthesized 22quantitative studies conducted across Asia, published from 2015 to2024, making it the first regional meta-analysis to systematicallyexplore the servant leadership and organizational citizenship behaviorrelationship. Prior research has been fragmented and dominated byWestern perspectives, limiting comprehensive insights intocollectivist Asian cultures. Research Methods: A meta-analysis wasconducted using data from 6,023 participants. Statistical procedures,including effect size calculation (r̂), Fisher’s Z transformation,heterogeneity testing, and publication bias assessment, wereconducted using JAMOVI version 2.6.26. Finding/Results: Theresults indicate a significant and positive correlation betweenservant leadership and organizational citizenship behavior (r̂ = 0.359,95% CI [0.274, 0.443]), demonstrating that a higher level of servantleadership is associated with stronger extra-role behaviors amongemployees. No evidence of publication bias was identified.Conclusion: Servant leadership plays a critical role in fostering extrarolebehaviors among employees in Asian organizations. Thesefindings underscore the importance of cultivating servantleadership practices to enhance collaboration, empathy, andsustainable organizational performance.
