Abstract

The implementation of Flexible Working Arrangements (FWA) is becoming increasingly important in the hospitality industry as Generation Z members, who have a strong preference for work flexibility and work-life balance, increase their participation. For female Gen Z employees, the challenges of shift-based work, guest service demands, and dual domestic roles make the need for flexibility even more pressing. This study aims to explore the perceptions, experiences, and impacts of Flexible Working Arrangements (FWA) on the productivity and well-being of female Gen Z employees in the hospitality sector. This study used a qualitative approach with a phenomenological design and involved 15 key informants working in five star-rated hotels in Indonesia. Data were triangulated through interviews with direct supervisors and internal document analysis. The results indicate that FWAs have a positive impact on increasing job autonomy, efficiency-based productivity, and emotional well-being of employees. Preliminary findings suggest that FWAs can increase productivity by reducing work fatigue and increasing focus, while also improving the psychological well-being of female employees. However, their effectiveness is strongly influenced by the hotel's operational readiness and leadership patterns. The practical implications of this study emphasize the importance of a structured and gender-sensitive FWA design to improve retention and service quality. The limitations of the study include the limited sample scope and potential perception bias, so further studies with a broader scope are needed.

Abstract

Employee performance is a critical factor in ensuring the effectiveness and quality of public transportation services. Improving performance is not solely determined by compliance with organizational rules, but also by employees’ level of competence and the quality of the work environment. This study aims to examine the effects of work discipline, skills, and work environment on the performance of employees at BLU UPTD Trans Semarang, both partially and simultaneously. A quantitative approach with a survey design was employed. The study population consisted of 100 employees, all of whom were included as respondents using a saturated sampling technique. Data were collected through questionnaires and analyzed using multiple linear regression, partial tests, simultaneous tests, and the coefficient of determination. The findings indicate that work discipline, skills, and work environment each have a positive and significant effect on employee performance. Skills emerged as the most dominant variable, with a regression coefficient of 0.482 and a standardized beta value of 0.406. Simultaneously, the three independent variables significantly affected employee performance, with a significance value below 0.001. The coefficient of determination of 0.836 indicates that 83.6% of the variation in employee performance is explained by work discipline, skills, and work environment, while the remaining 16.4% is attributable to other factors outside the model. These findings imply that improving employee performance requires stronger work discipline, continuous competency development, and a supportive work environment to enhance the quality of public services.

Abstract

Whistleblowing plays an important role in maintaining organizational integrity, transparency, and accountability, particularly in service-sector organizations where unethical practices may affect employees, customers, and other stakeholders. This study aims to examine the effects of ethical leadership and organizational justice on whistleblowing intention through psychological safety. A quantitative approach with an explanatory research design was employed. Data were collected from employees of service-sector organizations using a structured questionnaire with a five-point Likert scale and purposive sampling. The proposed relationships were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM), including measurement model, structural model, direct effect, and mediation analyses. The findings indicate that ethical leadership and organizational justice positively contribute to psychological safety and whistleblowing intention. Psychological safety also strengthens employees’ willingness to report organizational misconduct and mediates the relationships between ethical leadership and whistleblowing intention and between organizational justice and whistleblowing intention. These findings highlight psychological safety as an important mechanism through which ethical and fair organizational environments encourage employee reporting behavior. Service organizations should therefore strengthen ethical leadership, fair organizational procedures, confidential reporting channels, and whistleblower protection to support organizational integrity.

Abstract

This study aims to analyze the influence of terminal users’ perceptions on business development opportunities at Mangkang Type A Terminal, Semarang City, managed by the Central Java Class I Transportation Management Agency (BPTD). As a major transportation hub, the terminal functions not only as a passenger transit point but also as a strategic economic area with potential for commercial facility development. However, the utilization of business opportunities at Mangkang Terminal remains suboptimal, necessitating an evidence-based analysis of the factors that shape these opportunities. This research employs a quantitative approach using a survey method involving terminal users, including passengers, public transport drivers, and terminal visitors. Data were collected using a Likert-scale questionnaire and analyzed through multiple linear regression to examine the influence of user perceptions on business potential, which includes interest in facility usage, demand for additional services, and preferences for commercial space utilization. The findings indicate that perceptions related to comfort, safety, cleanliness, accessibility, and service quality significantly affect business development opportunities. Comfort and service quality emerge as the most dominant factors driving user interest in commercial facilities. These results emphasize that improving terminal service quality can serve as an effective strategy to expand business opportunities and enhance non-tax revenue.
