Abstract

Employee performance is a crucial factor in achieving organizational goals. However, the performance of employees at PT. Bank Syariah Indonesia in the Tapaktuan region remains suboptimal, as evidenced by unmet work targets and low achievement of key performance indicators. Based on preliminary survey results, work stress, physical work environment, and work motivation were identified as dominant factors contributing to performance decline. This study aims to analyze the influence of work stress and physical work environment on employee performance, with work motivation as a mediating variable. A quantitative approach was employed, using questionnaires distributed to 52 marketing staff respondents. The preliminary survey revealed that most employees experienced stress due to high workloads and tight deadlines, worked in uncomfortable environments, and had low work motivation, both internally and externally. Work motivation was found to play a significant role in strengthening or weakening the influence of stress and work environment on performance. This study contributes to the development of human resource management theory and provides practical recommendations for management to improve performance through enhancing the work environment, managing stress, and increasing motivation. Future research is recommended to involve a larger sample size and to consider other variables such as leadership and organizational culture.

Abstract

Employee performance at the BPKP Representative Office of North Sumatra has not yet reached an optimal level, as indicated by several organizational targets that remain unmet. This challenge has become increasingly critical amidst the rapid acceleration of digital transformation, which demands strong learning agility, flexibility in work approaches, and the establishment of an organizational environment that supports change. This study aims to analyze the influence of Learning Agility, Ambidexterity, and Organizational Climate on Employee Performance, with Digital Transformation as a mediating variable, among employees at BPKP North Sumatra. A quantitative approach was employed using the Partial Least Squares Structural Equation Modeling (PLS-SEM) method. Data were collected from 125 active auditors through questionnaires developed based on validated theoretical dimensions and empirical indicators. The results indicate that Learning Agility and Organizational Climate are the most significant factors influencing employee performance. Digital Transformation also has a significant direct impact on employee performance and plays a strategic mediating role by linking individual and organizational characteristics to performance outcomes. This study contributes theoretically to the reinforcement of digital-based organizational behavior models and provides practical implications for human resource strategies, work culture development, and institutional policy in support of technology-driven bureaucratic reform. Future research is recommended to expand the study objects and adopt broader methodological approaches to generate more contextual and applicable insights.

Abstract

The development of information technology has encouraged a shift in consumer behavior from conventional to online shopping. Although the e-commerce industry generally shows growth, Tokopedia, as one of the major platforms, has experienced a decline in the number of visitors. According to data from iPrice, Tokopedia's monthly visitors decreased from 158,136,700 in 2021 to 96,933,334 in 2023. This study aims to examine and analyze the influence of gamification, user experience, and e-service quality on repurchase intention through customer satisfaction as a mediating variable among Tokopedia users in Medan City. This is an associative study using a quantitative approach. The population in this study consists of Tokopedia consumers in Medan City who have the Tokopedia application and have made at least two online transactions through the application, with the exact total population being unknown. The sample comprises 225 respondents selected using purposive sampling, with criteria including a minimum age of 18 years and a minimum education level of senior high school (or equivalent). Data were analyzed using Structural Equation Modeling with the Partial Least Squares (PLS-SEM) method. Data analysis was conducted using Structural Equation Modeling with the Partial Least Squares (PLS-SEM) method. The results indicate that gamification has a positive but not significant direct effect on customer satisfaction and repurchase intention among Tokopedia users in Medan City. User experience and e-service quality have a positive and significant direct effect on both customer satisfaction and repurchase intention. Additionally, customer satisfaction itself has a positive and significant direct effect on repurchase intention. Indirectly, user experience and e-service quality have a positive and significant influence on repurchase intention through customer satisfaction, while gamification shows a positive but not significant indirect effect through the same mediating variable.

Abstract

The rapid growth of startups in Medan City offers significant opportunities for Generation Z to enter the workforce. However, many startups face challenges in optimizing performance due to limited understanding of Gen Z’s unique work styles and preferences. This study examines the influence of Gen Z’s work style and preferences on performance, with organizational culture as a moderating variable, using a quantitative approach through Partial Least Square Structural Equation Modeling (PLS-SEM). The study surveyed 160 Gen Z employees from various startups in Medan. Results show that work style positively and significantly impacts performance. A flexible, collaborative, and tech-oriented approach enhances task completion. Preferences such as work-life balance, technology use, learning opportunities, and meaningful work also improve performance by increasing engagement and productivity. Moderation analysis reveals that organizational culture negatively moderates the effect of work style on performance—rigid, procedural cultures reduce the benefits of supportive work styles. Conversely, organizational culture positively moderates the influence of preferences on performance. Cultures that value flexibility, collaboration, and innovation strengthen the impact of Gen Z’s preferences. This research supports the Person-Environment Fit and Self-Determination Theory, offering practical insights for startup leaders. Aligning organizational culture and work styles with the values of Generation Z can enhance performance, productivity, and long-term success in the digital era.
