Abstract

Leadership transitions in Islamic boarding schools (pesantren) often present complex social dynamics due to social fragmentation involving various actors with differing interests. This study aims to analyze the impact of social fragmentation on leadership transition at Pondok Pesantren Nurul Jadid, particularly in the Jalaluddin Ar-Rumi region, and to explore adaptive and innovative strategies used to maintain institutional stability. Employing a qualitative approach with a case study design, the research involves caretakers, administrators, alumni, and senior students as participants. Data collection techniques include in-depth interviews, participatory observation, and document analysis, while data analysis follows the Miles and Huberman interactive model with source and method triangulation. The findings reveal that social fragmentation manifests in structural, cultural, and relational dimensions, leading to both active and passive resistance toward the new leadership. Adaptive strategies are applied using Parsons’ AGIL framework, including structural compromise, institutional identity reformulation, social integration by religious leaders, and the preservation of traditional values. The novelty of this research lies in the integration of the AGIL theory with the socio-cultural dynamics of islamic boarding schools intersection that has been rarely explored. This study provides both theoretical implications for Islamic educational organizational studies and practical insights for islamic boarding schools in managing leadership transitions constructively. With adaptive and innovative approaches, leadership transitions can be directed as opportunities to strengthen institutional integrity, rather than becoming a source of internal polarization.

Abstract

Social fragmentation within organizations often emerges as a consequence of unmanaged cultural and value-based heterogeneity, leading to polarization that undermines internal cohesion. This study aims to explore the dynamics of participatory leadership as a transformative strategy for mitigating social fragmentation, particularly within Islamic boarding schools (pesantren), which are marked by complex social structures and deeply rooted value systems. Employing a qualitative approach with a case study design, the research engages administrators and students (santri) who are actively involved in navigating fragmented social environments. Data were collected through in- depth interviews, participatory observation, and institutional document analysis, and subsequently analyzed using a thematic- constructivist framework to uncover patterns of meaning and social practice. The findings indicate that participatory leadership significantly contributes to social reconciliation by facilitating intergroup interaction, creating inclusive dialogue spaces, and fostering trust-based social capital. This approach has proven adaptive in addressing internal diversity and effective in managing social tension through deliberative engagement. Beyond highlighting the normative dimensions of value-based leadership, the study offers both conceptual and practical contributions to the development of inclusive leadership strategies in Islamic educational institutions. Overall, the findings emphasize the urgency of policy formulation and capacity building for organizational leaders to construct a just, integrative, and resilient social ecosystem.

Abstract

This study aims to explore the management of ethical issues in dealing with social media crises by Islamic boarding schools (pesantren), focusing on strategies implemented to maintain institutional reputation and public trust. The research adopts a qualitative approach with a case study design, selecting Pesantren Nurul Jadid as the subject due to its active social media presence and experience in managing various digital crises. Data were collected through semi-structured interviews with social media administrators and pesantren leaders, observations of the pesantren's social media activities, and analysis of digital documents such as posts, comments, and responses to emerging issues. Data analysis employed thematic techniques, identifying relevant patterns from the collected data and triangulating them to ensure validity. The findings reveal that pesantren face dilemmas in balancing social media trends with religious values, challenges in ethically responding to diverse audiences, and a lack of structured crisis management strategies. These findings underscore the importance of value-based social media crisis management to uphold the integrity of religious institutions in the dynamic digital era.

Abstract

Leadership transitions in Islamic educational institutions are not merely administrative events; they often trigger structural disruptions and public trust crises. This study aims to analyze the impact of leadership transitions on institutional management, organizational social relations, and community trust as the foundation for institutional sustainability. Employing a qualitative approach with a case study design, the research was conducted at TPQ Al-Abror, Blado Wetan, Probolinggo. The research subjects included former and current leaders, teaching staff, students’ parents, and community figures selected purposively. Data collection techniques involved participatory observation, semi-structured interviews, and institutional documentation, analyzed using Miles and Huberman’s interactive model with triangulation for data validation. The findings reveal that the absence of a systematic leadership transition mechanism contributes to policy inconsistency, operational instability, program stagnation, and declining community participation. Communication gaps among management and lack of transparency exacerbate internal fragmentation and widen the social distance with the community. The underperformance of the institution’s public relations functions further hinders efforts to improve institutional image and restore public trust. The novelty of this study lies in its analytical focus on small-scale, community-based Islamic institutions, which have received limited academic attention. The findings imply the need for deliberate and collaborative leadership transition strategies, strengthened institutional communication, and active community engagement as partners in educational governance to ensure long-term sustainability.

Abstract

Bullying in Islamic boarding schools (pesantren) has become a significant social issue, disrupting both harmony and the learning process among students (santri). This study aims to analyze the implementation of syura-based conflict resolution as an effort to reduce bullying behavior at Pondok Pesantren Nurul Jadid. The research employs a qualitative case study approach involving three key subjects: the Head of Pesantren Affairs Bureau, the Head of Counseling and Dormitory Affairs (BKWA), and santri guardians. Data were collected through in-depth interviews, participatory observation, and documentation review. Thematic analysis was used to interpret the findings. Results show that the syura approach, rooted in Islamic values of dialogue and collective decision-making, creates a conducive communication space, increases empathy, promotes social responsibility, and restores strained relationships among santri. The novelty of this study lies in its use of a collective, dialogic, and restorative approach in addressing bullying—moving beyond individual counseling or punitive strategies. The implications suggest that integrating syura-based resolution mechanisms can enhance school management systems by fostering safer, more harmonious learning environments within pesantren.

Abstract

The COVID-19 pandemic has significantly disrupted the global education system, demanding agile and adaptive leadership from school leaders to navigate crises marked by uncertainty, complexity, and volatility. This study aims to analyze how agile leadership was practiced in educational contexts during the post-pandemic transition and how these practices intersect with contemporary leadership theories. Employing a library research approach, the study systematically reviewed scholarly articles, policy reports, and academic books published between 2018 and 2024 that discuss crisis management, distributed leadership, and leadership resilience in education. The findings reveal that agile leadership is manifested not only through rapid and flexible decision-making, but also in empathetic communication, collaborative governance, and distributed leadership practices. These elements enhance organizational resilience and collective wellbeing in schools. The study further develops a conceptual framework that integrates agile, adaptive, and distributed leadership as a relevant model for VUCA environments. The novelty lies in positioning agile leadership as a sustainable leadership approach that bridges theory and practice. This research contributes theoretically by expanding the discourse on agile leadership into education and practically by recommending agility-based training programs to prepare school leaders for future crises.

Abstract

The mismatch between individual character and structural roles in pesantren organizations often leads to decreased work effectiveness, unequal task distribution, and relational conflicts among administrators. This study aims to examine character mapping strategies as an adaptive approach to enhance the alignment between individuals and structural roles. A descriptive qualitative method was employed, involving leaders and active administrators in the Jalaluddin Ar-Rumi Division of Pondok Pesantren Nurul Jadid. Data collection techniques included in-depth interviews, non-participatory observation, and documentation, analyzed using Miles & Huberman’s interactive model. The findings reveal that the absence of a character mapping system results in improper role placement, low motivation, and symbolic performance dominance. The proposed character mapping strategy comprising initial identification, self-assessment, deliberation forums, adaptation period, and light monitoring proves effective in improving role-person fit and increasing organizational engagement. The novelty of this study lies in the development of a character mapping model contextualized to pesantren culture and integrating psychological approaches in organizational management. It recommends reformulating pesantren HR systems based on individual potential to enhance organizational efficiency and sustainability.

Abstract

This study aims to analyze the transformation of the marketing communication strategy of the Nurul Jadid Islamic Boarding School in the Society 5.0 era through virtual ethnography and netnography approaches. In the context of the digitalization of Islamic education, this study highlights how the Islamic boarding school builds its image and builds rapport with the public through various social media platforms such as YouTube, Instagram, Facebook, and TikTok. Using a qualitative, descriptive case study method, data was obtained through online observations, in-depth interviews with media managers, students, and guardians, and digital content analysis. The findings indicate that the Islamic boarding school's communication strategy has undergone a significant shift from conventional methods such as print media and offline promotions to digital communication patterns based on Islamic values. The digital content created not only functions as a promotional tool but also as a means of preaching, education, and internalization of constructive and contextual Islamic values. This strategy has had a positive impact on increasing engagement, public perception, and the effectiveness of widespread and rapid information dissemination. However, the study also identified several challenges such as limited digital literacy, the content dilemma between media aesthetics and Islamic norms, and the dynamics of social media algorithms. Based on these findings, this study recommends strengthening the capacity of Islamic boarding school digital teams, developing Islamic value-based content guidelines, and collaborating with media and da'wah experts to maximize the potential of digital communication in the Islamic boarding school context. This research provides theoretical contributions to the field of Islamic marketing communications and offers an applicable strategic framework for Islamic educational institutions to navigate the digital era adaptively and effectively.

Abstract

Classroom management is a crucial aspect of learning effectiveness, especially within pesantren environments that possess distinctive cultural and spiritual characteristics. This study aims to analyze the role of teachers’ moral integrity as a determinant of effective classroom management by comparing the figures of Kyai and Non-Kyai in the Jalaluddin Ar-Rumi Region of Nurul Jadid Islamic Boarding School. The research adopts a qualitative approach using a case study method. The research subjects consist of regional teachers, tarbiyah administrators, and students. Data were collected through participatory observation, in-depth interviews, and documentation. Data analysis employed the Miles and Huberman model, which involves data reduction, data display, and conclusion drawing. The findings reveal that Kyai, with strong moral and symbolic authority, are able to create an orderly classroom atmosphere without relying on verbal control or punishment. Conversely, Non-Kyai teachers face serious challenges in establishing discipline and student engagement due to their weak moral legitimacy. The novelty of this research lies in its value-based managerial approach that positions moral integrity as a key element of classroom leadership. These findings imply that the regional management system should place moral integrity as a primary indicator in teacher development and evaluation.

Abstract

The decline in motivation among senior teachers has become a structural challenge for Islamic boarding schools, particularly in relation to sustaining a collaborative work culture. This study aims to identify the factors contributing to motivational decline, analyze its implications for organizational collaboration, and formulate strategies to strengthen the role of senior teachers in pesantren. Using a descriptive qualitative approach, data were obtained through in-depth interviews, participant observation, and document analysis involving senior teachers, junior teachers, and institutional leaders at Nurul Jadid Islamic Boarding Schools. The data were processed through thematic reduction, categorization, and triangulation techniques to ensure validity. The findings indicate that motivational decline is primarily driven by job fatigue, limited institutional recognition, and intergenerational gaps, which collectively reduce senior teachers’ engagement in collaborative activities. This condition affects the effectiveness of knowledge transfer, team synergy, and innovation within the institution. The novelty of this study lies in linking motivational decline with the fragmentation of collaborative work culture in pesantren settings. The study recommends managerial strategies such as structured recognition, adaptive capacity-building, and the recontextualization of senior teachers’ roles to maintain organizational continuity and support a more sustainable collaborative environment.
