Abstract

Objective: This study aims to systematically analyze the antecedents, impacts, and mitigation strategies of technostress specifically within the context of hybrid work environments. It seeks to address the emerging "digitalization paradox," in which the flexibility of remote work arrangements paradoxically compromises employee psychological well- being and long-term sustainability. Research Design & Methods: A scoping review was conducted in accordance with PRISMA-ScR guidelines to map the evolving landscape of digital stress. The dataset was retrieved from the Scopus database, focusing on peer-reviewed empirical articles published between 2020 and 2025. A final corpus of 50 high- quality studies was analyzed using a dual approach of bibliometric mapping to identify temporal trends and thematic synthesis to consolidate k ey narratives. Findings: The analysis reveals a critical shift in stressors from technical accessibility to "techno-invasion" and the "always-on" culture. Specific phenomena, such as videoconferencing fatigue and cognitive fragmentation, emerged as distinct drivers of exhaustion. The findings highlight a "sustainability gap" in which organizational productivity in hybrid models is often maintained by depleting employees' cognitive resources, leading to accelerated burnout despite reported flexibility. Implications & Recommendations: The study implies that individual coping mechanisms are insufficient to combat systemic technostress. Practical recommendations for management include moving beyond soft wellness programs to implement structural "guardrails," such as formal "Right to Disconnect" policies. Furthermore, leadership training must pivot towards "digital empathy" and asynchronous communication protocols to effectively buffer the physiological strain of virtual work. Contribution & Value Added: This research extends the Job Demands-Resources (JD-R) model by conceptualizing digital tools as "conditional resources" that become demands when boundary management is absent. It contributes a novel conceptual framework that links specific digital antecedents to divergent organizational outcomes, offering a blueprint for designing healthier socio-technical.

Abstract

The radical transformation toward hybrid work models post-pandemic has redefined organizational boundaries while simultaneously triggering technostress, which threatens employee well-being. This study aims to map the drivers, impacts, and mitigation strategies of technology-induced stress in hybrid work environments through a scoping review approach. Following the PRISMA-ScR protocol, 50 peer-reviewed articles (2020-2025) were synthesized from the Scopus database. Findings indicate that the primary antecedents of technostress are rooted in techno-invasion, the "always-on" culture, and information overload, which trigger unique psychophysiological strains such as videoconferencing fatigue. This study offers theoretical novelty by reconceptualizing the Job Demands-Resources (JD-R) model, positioning technology as a paradoxical entity acting as both a resource and a stressor. The synthesis emphasizes the critical role of virtual leadership (E-Leadership) and "Right to Disconnect" policies as primary buffers in mitigating the negative impacts of digitalization. The study concludes that organizational sustainability in the hybrid era depends on a managerial paradigm shift from presence-based monitoring to the protection of employees' cognitive energy capacity.

Abstract

The conceptual landscape of organizational development has undergone a radical transformation, primarily driven by the maturation of digital ecosystems and global disruptions. This systematic review examines the paradigm shift of learning organizations (LO), tracing the evolution from geographical workforce distribution to cognitive human-AI synergy. By synthesizing core literature, the study identifies critical mechanisms for tacit knowledge transfer, including digital-tacit synthesis and hybrid analytical modeling. The findings reveal that Organizational Learning Culture (OLC) remains the indispensable anchor for sustainable performance, while human-machine trust serves as the pivotal psychological gatekeeper for knowledge management success. This research proposes a Socio-Technical Hybrid Learning Ecosystem (STH-LE) framework, which bridges the gap between seminal organizational theories and the contemporary intelligence-driven reality. The study concludes with a future research agenda focusing on the ethical dimensions of AI-generated knowledge and the long-term sustainability of hybrid learning cultures.
