Abstract

Nurse job satisfaction is an important factor that affects service quality, organizational commitment, and workforce retention in hospitals. A decrease in the level of job satisfaction of nurses can cause burnout, high turnover, and reduce the quality of health services. This study aims to find out the factors that affect the job satisfaction of nurses in the Inpatient Unit of Tk. III Hospital 04.06.03 dr. R. Soetarto Yogyakarta. This study uses a quantitative analytical approach with questionnaire instruments distributed to 80 implementing nurses who meet the inclusion criteria, such as working actively in inpatient units, having a minimum working period of 6 months, and willing to fill out a complete questionnaire. The results showed that the variables of leadership, work environment, and compensation all had a significant effect on nurses' job satisfaction. Of these three factors, compensation has proven to be the most dominant factor in determining the level of job satisfaction of nurses. Based on these findings, it can be concluded that fair and adequate compensation is the main determinant of job satisfaction, followed by a conducive work environment and effective leadership. Therefore, hospital management needs to prioritize improving a better compensation system, accompanied by improvements in terms of leadership and quality of the work environment to improve nurses' overall job satisfaction.

Abstract

Pada pengamatan awal peneliti, banyak ditemukan obat sisa di ruang perawatan yang belum dikembalikan ke Instalasi Farmasi. Hal ini dapat mengakibatkan adanya penumpukan obat di ruang perawatan dan jika tidak dilakukan pengelolaan, obat dapat menjadi rusak atau kadaluarsa. Hal ini merupakan risiko tinggi obat menjadi rusak karena penyimpanan yang tidak sesuai standar atau kadaluarsa sehingga menyebabkan pemborosan biaya pengadaan farmasi. Pengelolaan retur obat diharapkan dapat menekan biaya operasional rumah sakit. Tujuan penelitian untuk mengetahui pengaruh efektivitas sistem retur obat terhadap jumlah obat sisa dan efisiensi biaya farmasi. Metode penelitian kuantitatif dengan teknik sensus sampling dimana populasi penelitian terdiri dari staf perrawat dan petugas farmasi yang terlibat langsung dalam proses retur obat sejumlah 105 orang. Pengambilan data kuesioner melalui google form dengan analisis data menggunakan SEM-PLS. Hasil penelitian terdapat pengaruh langsung positif signifikan antara prosedur, kualitas sistem informasi, komunikasi efektif, dan sistem retur obat terhadap efisiensi biaya, serta prosedur terhadap sistem retur. Pengaruh tidak langsung positif signifikan  prosedur terhadap efisiensi biaya yang dimediasi oleh sistem retur obat. Selain itu terdapat pengaruh langsung positif yang tidak signifikan antara kualitas sistem informasi dan komunikasi efektif terhadap sistem retur obat, serta pengaruh tidak langsung yaitu komunikasi efektif dan kualitas sistem informasi terhadap efisiensi biaya yang dimediasi oleh sistem retur obat.

Abstract

The success of Dharmawangsa Specialized Hospital in achieving its mission to provide comprehensive mental health services greatly depends on the performance of its healthcare workers. Pre-research data indicate a negative trend in the number of healthcare workers with excellent performance, declining from 17.64% in 2022 to 9.52% in 2024. This study aims to analyses the effects of work motivation (X1), workload (X2), work stress (X3), Perceived Organizational Support (POS) (X4), and Organizational Citizenship Behaviour (OCB) (X5) on the performance of healthcare workers (Y) at Dharmawangsa specialized hospital. This study used a quantitative approach with a cross-sectional design. The accessible population consisted of all healthcare workers actively working at Dharmawangsa, totalling 42 respondents selected through total sampling. The data were analysed using the SEM-PLS method with Smart-PLS v4 software. The results of hypothesis testing showed that work motivation had a negative and insignificant effect on performance (T-statistic = 0.389; p-value = 0.697), workload had a positive and significant effect on healthcare worker performance (T-statistic = 2.189; p-value = 0.029), work stress had a positive and significant effect on healthcare worker performance (T-statistic = 2.116; p-value = 0.034), POS had a negative and insignificant effect on performance (T-statistic = 0.544; p-value = 0.587), and OCB had a positive and significant effect on healthcare worker performance (T-statistic = 2.424; p-value = 0.015). This study concludes that workload, work stress, and OCB are proven to have a significant effect on the performance of healthcare workers at Dharmawangsa Specialized Hospital Indonesia.
